Selon une enqu\u00eate men\u00e9e par l\u2019Antwerp Management School (AMS) et le groupe de services RH Acerta, deux entreprises sur trois d\u00e9clarent que la capacit\u00e9 d\u2019adaptation de leur personnel \u00e0 de nouvelles situations est essentielle \u00e0 leurs yeux et qu\u2019elles en tiennent compte, entre autres, lors du processus de recrutement. La crise du coronavirus a d\u2019ailleurs renforc\u00e9 cette prise de conscience.<!--more--><\/p>\n<p>Avant la crise sanitaire, \u00e0 peine une entreprise sur quatre prenait en compte la capacit\u00e9 d\u2019adaptation de ses collaborateurs \u00e0 de nouvelles situations. Pr\u00e8s de 60 % d\u2019entre elles s\u2019y int\u00e9ressent d\u00e9sormais. Acerta et l\u2019AMS m\u00e8nent d\u2019autres recherches scientifiques au NeuroTrainingLab&#x2122; d\u2019Anvers pour d\u00e9couvrir dans quelle mesure la capacit\u00e9 d\u2019adaptation du travailleur belge peut \u00eatre d\u00e9velopp\u00e9e.<\/p>\n<p>Quelles sont les comp\u00e9tences n\u00e9cessaires pour trouver un emploi ou continuer \u00e0 s\u2019\u00e9panouir dans son emploi actuel en 2021\u2009? Les entreprises sont unanimes : elles veulent que leur personnel puisse s\u2019adapter aux changements de situation. 33 % des entreprises interrog\u00e9es estiment que la capacit\u00e9 d\u2019adaptation est pr\u00e9cieuse. 66 % pensent m\u00eame qu\u2019elle est cruciale.<\/p>\n<p>La crise du coronavirus a, semble-t-il, remis l\u2019importance de la capacit\u00e9 d\u2019adaptation au centre de nos pr\u00e9occupations. Avant l\u2019arriv\u00e9e de la COVID-19, 25 % des employeurs travaillaient activement \u00e0 la capacit\u00e9 d\u2019adaptation de leurs collaborateurs. Ils sont d\u00e9sormais plus du double, soit 56 %. 9 % des entreprises ne prennent n\u00e9anmoins aucune mesure pour pr\u00e9parer leurs collaborateurs \u00e0 l\u2019avenir.<\/p>\n<p>Anne-Sophie Bialas, Senior Consultant Acerta, indique : <em>\u00ab\u00a0Nous constatons que les employeurs attachent aujourd\u2019hui une grande importance \u00e0 la capacit\u00e9 d\u2019adaptation de leur organisation et de leurs collaborateurs. C\u2019est l\u2019un des points positifs de cette crise : le coronavirus a donn\u00e9 un coup d\u2019acc\u00e9l\u00e9rateur \u00e0 des \u00e9volutions qui avan\u00e7aient d\u00e9j\u00e0 doucement et celle-ci n\u2019a pas \u00e9chapp\u00e9 \u00e0 la r\u00e8gle. Malgr\u00e9 le coup de pouce du coronavirus, il reste n\u00e9anmoins du chemin \u00e0 parcourir avant que cette conviction prenne la forme d\u2019actions concr\u00e8tes sur le terrain. Les employeurs reconnaissent toutefois que la capacit\u00e9 d\u2019adaptation est la comp\u00e9tence de l\u2019avenir, mais ils sont toujours \u00e0 la recherche de m\u00e9thodes pour mieux la comprendre. C\u2019est \u00e9galement la raison pour laquelle Acerta et l\u2019AMS m\u00e8nent une recherche scientifique sur la capacit\u00e9 d\u2019adaptation humaine.\u00a0\u00bb<\/em><\/p>\n<p><strong><em>Faire preuve de r\u00e9silience<\/em><\/strong><\/p>\n<p>Selon 70 % des employeurs interrog\u00e9s, la caract\u00e9ristique la plus importante des travailleurs ayant une grande capacit\u00e9 d\u2019adaptation est de faire preuve de r\u00e9silience face au changement. Les quatre autres caract\u00e9ristiques qui forment le top 5 sont l\u2019adaptation aux nouvelles technologies et proc\u00e9dures, la capacit\u00e9 d\u2019acqu\u00e9rir de nouvelles comp\u00e9tences, la facult\u00e9 d\u2019assumer de nouveaux r\u00f4les ou de nouvelles fonctions au sein de l\u2019organisation et la bonne gestion de l\u2019incertitude et de l\u2019ambigu\u00eft\u00e9.<\/p>\n<p><strong><em>95 % des employeurs croient que les travailleurs peuvent \u00e9voluer<\/em><\/strong><\/p>\n<p>La grande majorit\u00e9 des employeurs (95 %) sont convaincus que les membres de leur personnel sont capables de s\u2019adapter pour conserver leur fonction au sein de l\u2019entreprise. 8 % estiment qu\u2019aucune condition ne r\u00e9git ce changement. 37 % des employeurs fixent eux-m\u00eames les conditions : les collaborateurs doivent \u00eatre bien motiv\u00e9s et soutenus. Ils sont tout de m\u00eame une majorit\u00e9 \u00e0 penser que la capacit\u00e9 d\u2019adaptation a aussi des limites.<\/p>\n<p>Et vu qu\u2019il s\u2019agit de la comp\u00e9tence de demain, 18 % des employeurs ont d\u00e9j\u00e0 commenc\u00e9 \u00e0 la mesurer. Cependant, au vu de leurs commentaires, il s\u2019av\u00e8re surtout qu\u2019ils sont encore \u00e0 la recherche d\u2019une mani\u00e8re concr\u00e8te d\u2019y parvenir.<\/p>\n<p>Le Prof. Dr. Steven Poelmans, Antwerp Management School, indique : <em>\u00ab\u00a0Deux approches existent en mati\u00e8re de capacit\u00e9 d\u2019adaptation : une conception fixe de l\u2019intelligence (pr\u00e9sente d\u00e8s la naissance ou non) et une conception mall\u00e9able de l\u2019intelligence (d\u00e9veloppement possible). Cette croyance n\u2019est pas neutre et a des cons\u00e9quences concr\u00e8tes. Par exemple, une personne \u00e0 l\u2019\u00e9tat d\u2019esprit fixe est plus rapidement frustr\u00e9e ou baisse plus vite les bras lorsqu\u2019elle est confront\u00e9e \u00e0 une t\u00e2che complexe dont la solution n\u2019est pas imm\u00e9diate. Les entreprises \u00e0 l\u2019\u00e9tat d\u2019esprit fixe auront tendance \u00e0 recruter des candidats ayant toutes les connaissances et les comp\u00e9tences n\u00e9cessaires pour occuper le poste. Quant aux entreprises \u00e0 l\u2019\u00e9tat d\u2019esprit de d\u00e9veloppement, elles vont plus loin : elles r\u00e9fl\u00e9chissent \u00e0 la mani\u00e8re dont elles peuvent mesurer et d\u00e9velopper la capacit\u00e9 d\u2019adaptation de leurs collaborateurs. Pour les entreprises actives dans des secteurs qui d\u00e9pendent fortement de la connaissance, de la prestation de services et de l\u2019innovation comme avantage concurrentiel strat\u00e9gique, le choix est on ne peut plus clair. Elles doivent miser sur l\u2019adaptabilit\u00e9 de leurs collaborateurs, car cette aptitude est une condition n\u00e9cessaire \u00e0 la flexibilit\u00e9 et \u00e0 l\u2019innovation de l\u2019entreprise.\u00a0\u00bb<\/em><\/p>\n<p><strong><em>La pr\u00e9paration des travailleurs au changement commence au niveau de l\u2019organisation<\/em><\/strong><\/p>\n<p>M\u00eame si les mesures concr\u00e8tes ne refl\u00e8tent pas encore l\u2019importance que les organisations attachent \u00e0 la capacit\u00e9 d\u2019adaptation, elles ont d\u00e9j\u00e0 permis de se faire une id\u00e9e des domaines dans lesquels ces mesures sont n\u00e9cessaires. Afin de pr\u00e9parer les collaborateurs aux \u00e9volutions \u00e0 venir, les entreprises se penchent principalement sur l\u2019organisation (mission, culture, \u00e9tat d\u2019esprit collectif), puis seulement sur les dirigeants et les individus.<\/p>\n<p>&nbsp;<\/p>\n<p><em>Source: les chiffres proviennent de l\u2019enqu\u00eate employeurs r\u00e9alis\u00e9e par l\u2019Antwerp Management School et ACERTA aupr\u00e8s de 479 entreprises. Les personnes interrog\u00e9es sont des CEO, des directeurs RH, des HR Business Partner, des managers RH ou des responsables payroll qui ont \u00e9t\u00e9 tri\u00e9s sur le volet parmi les petites, moyennes et grandes entreprises.
