La r\u00e9alit\u00e9 des chiffres &#8211; avec le nombre de demandeurs d\u2019emploi qui reste important en tout cas \u00e0 Bruxelles et en Wallonie &#8211; nous indique que la main d\u2019oeuvre est bel et bien l\u00e0. Mais nous voulons les \u2018meilleurs\u2019, m\u00eame si la notion en tant que telle est toute relative. Comment r\u00e9ussir \u00e0 les capter sur un territoire aussi dense que le n\u00f4tre? Authenticit\u00e9 de la relation, cr\u00e9ativit\u00e9 dans l\u2019organisation et dans les packages de r\u00e9mun\u00e9ration et enfin, une grande force de persuasion afin d&rsquo;engager les talents dans un projet collectif. <!--more--><\/p>\n<p>Tel acteur majeur du secteur de la distribution recrute 500 personnes pour la rentr\u00e9e. Telle entreprise de conseil annonce l\u2019engagement de 800 jeunes talents avant la fin de l\u2019ann\u00e9e. Ou une autre soci\u00e9t\u00e9 de maintenance industrielle veut promouvoir l\u2019entr\u00e9e de nouveaux profils dans les m\u00e9tiers industriels pour trouver les 250 perles n\u00e9cessaires pour soutenir son rythme de croissance. A la lecture de ces annonces quasi quotidiennes, nous pouvons affirmer que le march\u00e9 de l\u2019emploi a rarement \u00e9t\u00e9 aussi dynamique qu\u2019aujourd\u2019hui. Pourtant, les recruteurs peinent \u00e0 atteindre leurs objectifs. Que manque-t-il aux organisations qui ne parviennent pas \u00e0 trouver leurs effectifs de demain?<\/p>\n<p><strong><em>1. Une prime \u00e0 l\u2019authenticit\u00e9.<\/em><\/strong><br \/>\nTout va plus vite \u00e0 l\u2019\u00e8re digitale, en ce compris la d\u00e9cision de quitter un employeur o\u00f9 la r\u00e9alit\u00e9 quotidienne ne correspond pas \u00e0 ce qui a \u00e9t\u00e9 vendu lors des entretiens de recrutement. La sur-promesse n\u2019est pas toujours de la mauvaise foi. Dans la pratique, il est fr\u00e9quent que cela ne se passe pas exactement comme pr\u00e9vu et que l\u2019accueil et l\u2019onboarding mettent rapidement en \u00e9vidence quelques \u2018diff\u00e9rences\u2019 entre ce que le recruteur a d\u00e9crit et ce que le manager direct est en capacit\u00e9 d\u2019offrir. Probl\u00e8me: les incoh\u00e9rences dans l\u2019organisation sont souvent fatales pour une relation idyllique.<br \/>\nIl est sans doute utopique de croire que nous pourrions les \u00e9viter de fa\u00e7on syst\u00e9matique. Peu probable. Par contre, nous pouvons am\u00e9liorer sans cesse l\u2019ad\u00e9quation entre ce que nous annon\u00e7ons aux candidats et ce que nous leur offrons sur le terrain en impliquant le management et les \u00e9quipes dans les entretiens pr\u00e9alables et en allant chercher du feedback \u00e0 intervalles (tr\u00e8s) r\u00e9guliers.<\/p>\n<p><strong><em>2. Le package R\u00e9mun\u00e9ration \/ Flexibilit\u00e9 est LA ligne de d\u00e9marcation aujourd\u2019hui.<\/em><\/strong><br \/>\nOsons dire que les questions du sens et du projet collectif sont \u2018r\u00e9gl\u00e9es\u2019 en amont et que le choix des talents s\u2019op\u00e8re d\u00e9sormais sur le contrat de collaboration qui leur permettra d\u2019assurer un \u00e9quilibre optimal entre la liste des besoins personnels\/priv\u00e9s et la r\u00e9ponse aux attentes de l\u2019entreprise. Une grand part de la r\u00e9ponse se trouve dans l\u2019individualisation des packages combinant la r\u00e9mun\u00e9ration et l\u2019organisation du travail. La gestion de ceux-ci est de plus en plus complexe dans la mesure o\u00f9 elle embrasse aujourd\u2019hui la plupart des dimensions RH dont la formation, le coaching personnel, le bien-\u00eatre personnel \u00e9tendu au cercle familial\u2026 Bref, cette gestion est de plus en plus complexe puisque syst\u00e9mique. Elle en devient \u00e9galement de plus en plus int\u00e9ressante.<\/p>\n<p><strong><em>3. Priorit\u00e9 absolue: embarquer dans un projet collectif d\u00e8s les premiers instants.<\/em><\/strong><br \/>\nRejoindre un groupe et une \u00e9quipe positive revient de mani\u00e8re quasi syst\u00e9matique lorsque l\u2019on interroge aujourd\u2019hui sur les principales attentes des personnes en recherche d\u2019emploi. Le travail est plus que jamais voire avant tout le moyen \u00e9vident de sortir de la solitude quotidienne. C\u2019est bien s\u00fbr le foutu paradoxe dont nous avons d\u00e9j\u00e0 tant parl\u00e9 d\u2019une soci\u00e9t\u00e9 hyper individualis\u00e9e et qui porte en m\u00eame temps au plus haut les valeurs de l\u2019aventure commune. Bien s\u00fbr, au travail comme dans la vie, nous voulons tout et son contraire. Nous voulons la reconnaissance de la qualit\u00e9 de nos prestations et de notre contribution \u00e0 la r\u00e9ussite de la bo\u00eete. Nous voulons aussi pouvoir b\u00e9n\u00e9ficier de la protection du groupe, notamment pour faire face aux difficult\u00e9s lorsqu\u2019elles se pr\u00e9sentent.<br \/>\nL\u2019enseignement majeur que nous pouvons en tirer, dans tous les cas est que nous serions toutes et tous bien inspir\u00e9s de ne jamais, \u00f4 grand jamais, sous-estimer la valeur sociale du travail.
