Le travail, on le d\u00e9teste ou on l\u2019adore. Les extr\u00eames se renforcent \u00e0 l\u2019image de ce que nous pouvons observer sur le plan politique, avec pour effet une r\u00e9partition de la charge de travail parmi les effectifs qui n\u2019a jamais \u00e9t\u00e9 aussi in\u00e9gale qu\u2019aujourd\u2019hui. D\u2019un c\u00f4t\u00e9, celles et ceux qui donnent tout voire plus encore pour que leur entreprise poursuive son d\u00e9veloppement dans un environnement difficile et opportuniste. De l\u2019autre, celles et ceux qui abandonnent doucement et rangent au placard leurs ambitions professionnelles en mettant en \u00e9vidence le manque de sens de leur propre travail. Et entre les deux, reste-t-il encore un groupe de collaborateurs qui remplissent leurs t\u00e2ches sans trop se poser de questions et qui vivent \u2018bien\u2019 la routine quotidienne?<!--more--><\/p>\n<p>Soci\u00e9talement, nous observons le m\u00eame ph\u00e9nom\u00e8ne. C\u2019est ce que l\u2019on appelle la disparition de la classe moyenne. Le nombre de travailleurs qui ne sont ni surengag\u00e9s, ni d\u00e9sengag\u00e9s tend \u00e0 diminuer. Or, cette \u2018masse\u2019 qui constitue le ventre mou (ou le tronc, si on le prend plus positivement) de nos organisationspr\u00e9sente un int\u00e9r\u00eat majeur: elle absorbe les chocs socio-\u00e9conomiques par sa capacit\u00e9 de r\u00e9silience et aussi gr\u00e2ce \u00e0 une forme rassurante d\u2019inertie. Avons-nous int\u00e9r\u00eat sur le plan RH \u00e0 veiller au maintien de cette \u2018classe moyenne\u2019? Et comment agir en ce sens? Voici trois petites id\u00e9es \u00e0 partager, peut-\u00eatre.<\/p>\n<p><strong><em>Living apart together ?<\/em><\/strong><br \/>\nLoin des yeux, loin du coeur\u2026 L\u2019adage m\u00e9rite r\u00e9flexion dans la sph\u00e8re professionnelle d\u00e9sormais. L\u2019\u00e9loignement subi par rapport au lieu de travail, et par cons\u00e9quent vis-\u00e0-vis des coll\u00e8gues, nous a oblig\u00e9 \u00e0 repenser notre organisation pratique. Il a aussi mis en doute la pertinence de prendre la route pour aller au bureau pour un nombre important de collaborateurs qui ont \u2018d\u00e9couvert\u2019 la possibilit\u00e9 de bosser \u00e0 distance. Cette \u2019nouvelle\u2019 relation de travail a-t-elle un impact concret sur la motivation et l\u2019engagement? D\u00e9finitivement oui. L\u2019organisation du retour au bureau est-elle importante? Oui. Passe-t-elle par la r\u00e9invention des conditions de travail et de r\u00e9mun\u00e9ration? Encore et toujours, oui.<\/p>\n<p><strong><em>R\u00e9duire les d\u00e9s\u00e9quilibres priv\u00e9\/professionnel<\/em><\/strong><br \/>\nLes reproches fusent dans les chaumi\u00e8res\u2026 Les conjoints sont tr\u00e8s nombreux aujourd\u2019hui, plus encore qu\u2019hier, \u00e0 se plaindre des difficult\u00e9s que l\u2019autre rencontre pour respecter les limites du temps et de l\u2019espace entre le travail et la vie sociale \/ familiale. Aussi peu probable que cela puisse sembler, c\u2019est bel et bien \u00e0 l\u2019entreprise et \u00e0 ses People Managers de g\u00e9rer les ardeurs de ses collaborateur.trices qui n\u2019arrivent pas \u00e0 garder l\u2019\u00e9glise (Teams, Zoom, Google Meet,\u2026) au milieu du village (les devoirs des enfants, les loisirs familiaux, les t\u00e2ches m\u00e9nag\u00e8res\u2026)! Le surinvestissement est visible et mesurable et m\u00eame lorsqu\u2019il donne la sensation d\u2019acc\u00e9l\u00e9rer l\u2019avancement des projets professionnels, nous savons que les effets pervers viendront t\u00f4t ou tard. Les cons\u00e9quences sont connues: d\u00e9synchronisation du collectif qui n\u2019adopte pas forc\u00e9ment le m\u00eame rythme et\/ou \u00e9puisement professionnel faute d\u2019une gestion raisonnable de nos propres efforts. Il est toujours possible d\u2019agir avant qu\u2019il ne soit trop tard. N\u2019attendons plus un seul instant pour le faire.<\/p>\n<p><strong><em>Replacer au centre les \u2018oubli\u00e9s\u2019 du travail hybride<\/em><\/strong><br \/>\nNous n\u2019\u00e9voquons sans doute pas suffisamment les d\u00e9g\u00e2ts caus\u00e9s par la pand\u00e9mie et le travail hybride sur le plan de la coh\u00e9sion sociale. A raison car ce n\u2019est pas glorieux. Nos organisations confront\u00e9es \u00e0 des crises multiples se concentrent sur la continuit\u00e9 et les urgences. Elles ont oubli\u00e9 en cours de route les personnes peu visibles, occupant des fonctions a priori moins critiques et pourtant bien n\u00e9cessaires \u00e0 l\u2019\u00e9quilibre de l\u2019ensemble. L\u00e0 o\u00f9 l\u2019\u00e9quilibre dans la mani\u00e8re dont les missions sont partag\u00e9es entre les travailleurs \u00e9tait d\u00e9j\u00e0 pr\u00e9caire, nous nous sommes retrouv\u00e9s avec des coll\u00e8gues sur-sollicit\u00e9s puisque performants, et d\u2019autres collaborateurs progressivement mis sur le c\u00f4t\u00e9 puisque peu \u2018demandeurs\u2019. Cette situation prolong\u00e9e dans le temps provoque non seulement de l\u2019inefficience mais aussi des tensions voire un sentiment d\u2019injustice. Et ce, alors que nous avons besoin plus que jamais de coh\u00e9sion. A nous de retrouver peu \u00e0 peu l\u2019implication du plus grand nombre sur base de ces quelques principes simples.
