Il faut se concentrer sur les talents existants au sein de nos organisations et leur proposer d\u2019entrer dans de nouveaux cycles de d\u00e9veloppement. Enfin! Le temps est venu de r\u00e9investir massivement dans la formation et dans l\u2019optimisation des packages salariaux. L\u2019heure de la vengeance a-t-elle sonn\u00e9 pour nos collaborateurs? Certainement pas\u2026 <!--more--><\/p>\n<p><em>\u00ab\u00a0On va voir ce que l\u2019on va voir. Montre moi que tu m\u2019aimes ou bien je te quitte!\u00a0\u00bb<\/em> Si nous nous pla\u00e7ons dans les baskets du travailleur, la question de la r\u00e9tention vise essentiellement \u00e0 &lsquo;mettre la pression\u2019 sur l\u2019employeur voire \u00e0 trouver \u00e9ventuellement l&rsquo;entreprise qui sera le mieux \u00e0 m\u00eame de g\u00e9rer nos d\u00e9sirs et nos envies d\u2019ailleurs\u2026<br \/>\nDe l\u00e0 \u00e0 parler d\u2019un rapport de force invers\u00e9 dans la relation employeur\/employ\u00e9, il y a un pas qu\u2019il ne faut pas franchir. Cette notion de \u2018rapport de force\u2019 est d\u2019ailleurs parfaitement inadapt\u00e9e \u00e0 ce que nous voulons dans le cadre de nos relations de travail. C\u2019est de collaboration dont il s\u2019agit et non de domination\u2026 ce qui se confirme chaque jour davantage au fur et \u00e0 mesure que le principe et les arguments d\u2019autorit\u00e9 disparaissent de notre quotidien.<br \/>\nEn outre, pr\u00e9tendre aujourd\u2019hui que les travailleurs ont pris le pouvoir sur leur employeur alors que la majorit\u00e9 d\u2019entre eux pensent en priorit\u00e9 \u00e0 s\u2019\u00e9clipser de la sph\u00e8re professionnelle pour retrouver leur s\u00e9r\u00e9nit\u00e9 personnelle voire simplement rester au chaud \u00e0 la maison, cela s\u2019apparente \u00e0 un cruel manque de lucidit\u00e9. Sans parler m\u00eame des vagues massives de licenciements qui frappent le secteur digital notamment. Soit.<\/p>\n<p>Mais, ce qui nous int\u00e9resse sans doute davantage aujourd\u2019hui, c\u2019est la mani\u00e8re dont les employeurs appr\u00e9hendent d\u00e9sormais la priorit\u00e9 \u2018r\u00e9tention des talents\u2019. Adoptons sans tarder le point de vue du management. Et c\u2019est une toute autre histoire en l\u2019occurence.<br \/>\nNotre proposition hebdomadaire donc: comprendre, en trois temps, les humeurs de nos managers. On y va.<\/p>\n<p><strong><em>L\u2019orgueil du dirigeant mis \u00e0 l\u2019\u00e9preuve<\/em><\/strong><br \/>\nQui dit r\u00e9tention vise en priorit\u00e9 \u00e0 \u00e9viter ou limiter les d\u00e9parts. Pas forc\u00e9ment simple car le premier temps, lorsqu\u2019un coll\u00e8gue vient solliciter son manager pour lui signifier ses envies de d\u00e9part ou son insatisfaction, c\u2019est celui qui met l\u2019orgueil du manager \u00e0 rude \u00e9preuve. Il faut accepter d\u2019entendre que tous les efforts qui ont \u00e9t\u00e9 d\u00e9ploy\u00e9s pour l\u2019\u00e9panouissement des travailleurs n\u2019ont pas port\u00e9 leurs fruits. Le constat global est celui de l\u2019\u00e9chec. Et mieux vaut accepter sans d\u00e9lai de remettre en question la pertinence des grands et petits projets auxquels sont associ\u00e9s nos collaborateurs. Quoi qu\u2019il en soit, le manager est touch\u00e9 voire bless\u00e9, \u00e0 minima. Il peut m\u00eame \u00eatre \u00e9branl\u00e9 par tant d\u2019ingratitude. Pas toujours \u00e9vident dans ces cas l\u00e0 d\u2019envisager un futur radieux ensemble alors que nous venons de sentir souffler le vent de la menace d\u2019un d\u00e9part. On respire, on accepte et on repart sur de bonnes bases ensemble.<\/p>\n<p><strong><em>Investir lorsque les temps sont durs.<\/em><\/strong><br \/>\nNous devons prendre des paris positifs. Ainsi, investir dans l\u2019humain, et particuli\u00e8rement dans le d\u00e9veloppement des personnes et de leurs comp\u00e9tences, prend tout son sens lorsque nous sommes confront\u00e9s aux difficult\u00e9s et \u00e0 la crise. Formation, coaching, accompagnement,\u2026 Peu importe la formule. Les talents ont besoin que nous mobilisions des moyens pour grandir et r\u00e9v\u00e9ler de nouveaux potentiels. Reste alors \u00e0 se battre pour d\u00e9crocher les moyens de nos ambitions, tout en sachant que les activit\u00e9s de formation figurent sans aucun doute parmi celles qui pr\u00e9sentent un des meilleurs retours sur investissement (\u00e0 condition bien s\u00fbr de le mesurer, cela va de soi !)<\/p>\n<p><strong><em>Analyser chaque situation individuelle.<\/em><\/strong><br \/>\nEnfin, il nous appartient de comprendre l\u2019int\u00e9r\u00eat de se penser sur chaque cas de mani\u00e8re individualis\u00e9e. L\u2019\u00e9mergence de la r\u00e9tention des talents au top des priorit\u00e9s RH est aussi l\u2019occasion de consacrer une attention soutenue et bienveillante \u00e0 TOUS les membres de l\u2019organisation. L\u2019efficacit\u00e9 des plans et programmes g\u00e9n\u00e9riques, adress\u00e9s au plus grand nombre, est contestable. Ce type d\u2019initiatives peut, parfois (rarement) aider \u00e0 tirer des tendances. Mais lorsque nous parlons de pr\u00e9server et de d\u00e9velopper des talents, nous avons besoin de pr\u00e9cision, de toute \u00e9vidence. La cl\u00e9 en la mati\u00e8re, c\u2019est une approche individualis\u00e9e inscrite dans un mouvement collectif et \u00e9quitable.<\/p>\n<p>Cela reste, sans surprise, un des principaux d\u00e9fis pour une pratique \u00e9clair\u00e9e du People Management: offrir une gestion et des outils adapt\u00e9s aux attentes &#8211; m\u00eame exceptionnelles &#8211; de chacun dans un cadre qui ram\u00e8ne toujours aux besoins du collectif.
