Concr\u00e8tement\u2026 Non, toujours pas. La communaut\u00e9 reste dans l\u2019ensemble un village gaulois qui r\u00e9siste encore et toujours face \u00e0 l\u2019envahisseur. D\u2019o\u00f9 viennent ces r\u00e9ticences et cet inconfort? Il semblerait que cela reste compliqu\u00e9 d\u2019entendre que la pratique quotidienne du People Management soit \u2018mod\u00e9lisable\u2019 sous forme de donn\u00e9es. Et pourtant\u2026 Absent\u00e9isme, d\u00e9sengagement, attractivit\u00e9 de talents\u2026 Ces ph\u00e9nom\u00e8nes sont chiffrables &#8211; et souvent bien chiffr\u00e9s d\u2019ailleurs-, mais jusqu\u2019\u00e0 pr\u00e9sent, nous ne les utilisons pas de mani\u00e8re optimale\/int\u00e9gr\u00e9e dans les prises de d\u00e9cision relatives aux RH. Nous consid\u00e9rons que le facteur humain m\u00e9rite dans tous les cas une approche beaucoup plus nuanc\u00e9e et \u00e9motionnelle que celle qui reposerait sur les data. De fausses excuses?<!--more--><\/p>\n<p>Le hasard n\u2019existe pas. Affirmation p\u00e9remptoire, d\u2019accord\u2026 mais pas gratuite pour autant. Nous g\u00e9n\u00e9rons des tonnes et des tonnes de data jour apr\u00e8s jour. Mais nous n\u2019en faisons pas grand chose jusqu\u2019\u00e0 pr\u00e9sent, hormis du reporting en masse qui s\u2019adresse \u00e0 des comit\u00e9s de direction et conseils d\u2019administration bien en peine d\u2019en tirer des enseignements utiles.<br \/>\nL\u2019int\u00e9r\u00eat de la data dans la sph\u00e8re du People Management consiste \u00e0 travailler sur des mod\u00e8les qui se r\u00e9p\u00e8tent et \u00e0 permettre d\u00e8s lors d\u2019am\u00e9liorer la qualit\u00e9 et la vitesse de nos r\u00e9ponses face aux probl\u00e9matiques soulev\u00e9es par nos collaborateurs. Reste \u00e0 se demander d\u00e8s lors pour quelles raisons devrions-nous nous y plonger sans r\u00e9serve?<\/p>\n<p><strong><em>Nos comportements en entreprise ob\u00e9issent \u00e0 des normes.<\/em><\/strong><br \/>\nLa vie en entreprise est codifi\u00e9e. Ce qui veut dire? Elle r\u00e9pond \u00e0 des sch\u00e9mas \u00e9tablis et \u00e0 un panel de sentiments et de r\u00e9actions d\u00e9j\u00e0 observ\u00e9es. Comment se d\u00e9veloppe la frustration qui m\u00e8ne au d\u00e9sengagement puis \u00e0 la d\u00e9mission? Comment na\u00eet la perception d\u2019une injustice dans la mani\u00e8re dont nous sommes trait\u00e9s au sein d\u2019une m\u00eame \u00e9quipe? Comment \u00e9merge un talent qui s\u2019affirme et revendique de nouvelles responsabilit\u00e9s?<br \/>\nToutes ces situations, nous les connaissons d\u00e9j\u00e0. Et les anticiper fait d\u00e9finitivement partie de l\u2019art subtil et d\u00e9licat du people management. Les data vont nous permettre de mieux comprendre encore ces m\u00e9canismes en y collant des statistiques propres aux comportements de nos collaborateurs. De facto, les m\u00e9canismes de fonctionnement sur le plan humain sont pr\u00e9dictibles, dans leur grande majorit\u00e9 en tout cas. Et non, la pratique des RH n\u2019appartient pas au domaine des sciences occultes. Ce n\u2019est rien d\u2019autre que de l\u2019\u00e9coute, du dialogue et, id\u00e9alement, beaucoup d\u2019intelligence.<\/p>\n<p><strong><em>\u00ab\u00a0Mesurer, c\u2019est savoir\u00a0\u00bb, ce n\u2019est pas un clich\u00e9.<\/em><\/strong><br \/>\nL\u2019\u00e8re de la data sonne en quelque sorte la fin de l\u2019improvisation et avec elle, le renforcement du leadership RH dans nos organisations. Explications. Tous les processus RH peuvent \u00eatre quantifi\u00e9s, sans grande difficult\u00e9. Ce qui s\u2019av\u00e8re plut\u00f4t sain m\u00eame si nous savons que cela rend compte d\u2019une partie de la r\u00e9alit\u00e9 (et d\u2019une partie seulement). La gestion de donn\u00e9es pertinentes s\u2019inscrit aujourd\u2019hui dans les outils essentiels du d\u00e9partement RH et elle doit contribuer \u00e0 renforcer sa position aupr\u00e8s des pairs du comit\u00e9 de direction. Lorsque les RH prennent une dimension \u2018objective\u2019 et sont en capacit\u00e9 de soutenir leurs initiatives par des arguments chiffr\u00e9s, nous entrons dans une autre dynamique de collaboration interne. C\u2019est aussi un changement de discours (attendu, sans doute) afin de permettre aux managers entre autres de comprendre un domaine o\u00f9 les contradictions sont multiples et les enjeux sont fondamentaux.<\/p>\n<p><em><strong>Mieux g\u00e9rer les cas \u2018diff\u00e9rents&rsquo;<\/strong><\/em><br \/>\nEnfin, toute la d\u00e9marche dite \u2018Data\u2019 devrait \u00eatre appr\u00e9hend\u00e9e dans la perspective de \u2018d\u00e9tecter\u2019 les \u00e9v\u00e9nements pr\u00e9visibles, sur le plan humain. Elle doit aussi permettre de se \u2018rendre disponible\u2019 pour faire face \u00e0 l\u2019impr\u00e9vu. Bien s\u00fbr, c\u2019est le bla bla classique de tous les professionnels RH pour l\u00e9gitimer le processus de transformation digitale. Il s\u2019agit de lib\u00e9rer du temps pour \u00eatre vraiment dans le relationnel.<br \/>\nAu-del\u00e0, l\u2019adoption d\u2019une pratique \u00e9labor\u00e9e en mati\u00e8re de data RH va nous aider \u00e0 mieux accepter les comportements disruptifs! Cela peut sembler paradoxal. Rappelons-nous toutefois que l\u2019augmentation de nos aptitudes digitales nous am\u00e8nent syst\u00e9matiquement \u00e0 d\u00e9velopper aussi nos comp\u00e9tences soft. En r\u00e9sum\u00e9, nous allons int\u00e9grer progressivement tout l\u2019int\u00e9r\u00eat de la data pour aller plus loin encore dans notre capacit\u00e9 \u00e0 d\u00e9coder des situations complexes et y apporter des r\u00e9ponses et solutions puissantes.
