La plupart des acteurs majeurs qui font tourner la plan\u00e8te digitale viennent d\u2019annoncer des licenciements massifs. 18.000 personnes concern\u00e9es chez Amazon, 11.000 chez Facebook, 10.000 chez Microsoft, 12.000 chez Google, et tout r\u00e9cemment quelques 600 coll\u00e8gues chez Spotify\u2026 Plus de 160.000 licenciements dans le secteur au cours des douze derniers mois. En cause, une conjoncture \u00e9conomique peu favorable (non, sans d\u00e9conner?) et la diminution des recettes publicitaires. Bref, c\u2019est comme si l\u2019obsolescence programm\u00e9e faisait partie de l\u2019ADN de la Tech et qu\u2019elle s\u2019appliquait aussi en mati\u00e8re de gestion de ses collaborateurs. Erreur grossi\u00e8re. Vraiment grossi\u00e8re\u2026 <!--more--><\/p>\n<p>Il semble que les g\u00e9ants de la Tech s\u2019appliquent une r\u00e8gle simple, voire stupide, de r\u00e9duction de 5% \u00e0 8% des effectifs environ, comme si cela devait \u00eatre \u00e9crit quelque part dans le manuel de gestion du changement (petit condens\u00e9 d\u2019ironie et de cynisme)\u2026 <em>\u00ab\u00a0Ces entreprises traversent une phase d\u2019attente et, dans une telle phase, il s\u2019agit de mettre en suspens les projets les moins prometteurs ou les plus risqu\u00e9s qui avaient d\u00e9j\u00e0 fait l\u2019objet d\u2019embauches mais qui ne vont plus \u00eatre per\u00e7us comme prioritaires le temps que durera ce choc r\u00e9cessif et inflationniste\u00a0\u00bb<\/em>, explique Julien Pillot, \u00e9conomiste du num\u00e9rique \u00e0 l\u2019INSEEC en France.<\/p>\n<p><strong><em>L\u2019innovation au cong\u00e9lo, une ineptie ?<\/em><\/strong><\/p>\n<p>On pouvait croire que cette vieille recette \u00e9tait rang\u00e9e aux oubliettes. L\u2019id\u00e9e m\u00eame qui consiste \u00e0 geler l\u2019investissement en mati\u00e8re d\u2019effectifs susceptibles de renouveler les contours de l\u2019entreprise est pour le moins surprenante. Plus encore, d\u2019ailleurs, dans le chef d\u2019organisations appartenant \u00e0 la Tech dont la raison d\u2019\u00eatre est justement de proposer des solutions innovantes \u00e0 leurs clients et partenaires.<br \/>\nOr, c\u2019est \u00e9videmment dans le potentiel RH de l\u2019entreprise que germent les nouveaut\u00e9s du march\u00e9 et des organisations. C\u2019est dans le temps et l\u2019espace que l\u2019on offre \u00e0 nos collaborateurs que vont na\u00eetre les solutions de demain. Les acteurs de la Tech sombrent-ils eux aussi dans le r\u00e8gne d\u00e9finitif du court terme? Aussi peu probable que cela puisse para\u00eetre, nous ne pouvons l\u2019exclure&#8230;<br \/>\nComment d\u00e9coder ces d\u00e9cisions, partant du constat partag\u00e9 de l\u2019importance cruciale de parier sur l\u2019innovation lorsque les temps sont durs? Difficile \u00e0 comprendre en effet, \u00e0 moins que la crise et la possible r\u00e9cession ne soient utilis\u00e9es comme des pr\u00e9textes diablement utiles pour adapter des structures de co\u00fbts sur lesquelles nous avons perdu le contr\u00f4le\u2026<\/p>\n<p><strong><em>Le sentiment de revanche, pas forc\u00e9ment un bon moteur.<\/em><\/strong><\/p>\n<p>Pour rendre les licenciements plus acceptables, les bo\u00eetes Tech nous pr\u00e9cisent que pr\u00e8s de 80% des personnes concern\u00e9es retrouvent un job dans les trois mois qui suivent (dont la moiti\u00e9 en moins d\u2019un mois d\u2019ailleurs). La belle affaire. Sur le march\u00e9 du travail, cela donne des collaborateurs qui cultivent, d\u2019une part, la d\u00e9ception voire le d\u00e9go\u00fbt vis-\u00e0-vis d\u2019un employeur en qui ils ont cru lorsqu\u2019ils ont sign\u00e9 leur contrat de travail et, d\u2019autre part, un sentiment de revanche ainsi que l\u2019envie de d\u00e9montrer qu\u2019ils valent mieux qu\u2019un formulaire C4 aussi abrupt.<br \/>\nGlobalement, l\u2019impact en ce qui concerne notre relation au travail est \u00e9videmment n\u00e9gatif. Comment croire encore dans les principes d\u2019engagement, de loyaut\u00e9, d\u2019exp\u00e9rience collaborateur\u2026 lorsqu\u2019un employeur profitable se d\u00e9leste d\u2019un nombre aussi important de ses travailleurs? Pas \u00e9vident pour les autres (employeurs) de recoller les morceaux derri\u00e8re et d\u2019inspirer un coll\u00e8gue frustr\u00e9 par son entreprise pr\u00e9c\u00e9dente. Peut-on alors \u2018jouer\u2019 sur cette envie de d\u00e9montrer que l\u2019on m\u00e9ritait mieux que cela? Peut-\u00eatre, oui\u2026 Ce qui n\u2019est \u00e0 priori pas un sentiment noble peut se transformer en \u00e9nergie cr\u00e9atrice. Il faut en tout cas pr\u00e9voir une phase de \u2018r\u00e9paration\u2019, longue parfois, pour repartir sur une relation de confiance mutuelle.<\/p>\n<p><strong><em>Toujours parier sur la capacit\u00e9 d\u2019apprentissage et de r\u00e9invention.<\/em><\/strong><\/p>\n<p>Il nous faut enfin parler d\u2019obsolescence programm\u00e9e. Le concept appartient \u00e0 l\u2019univers m\u00eame du secteur technologique. Et \u00e7a fonctionne comment? La premi\u00e8re phase consiste \u00e0 investir lourdement pour d\u00e9velopper de nouvelles solutions, applications, abonnements, etc\u2026 Phase 2: le temps de la commercialisation avec une offre attractive pour acqu\u00e9rir une base clients significative. Puis vient la phase n\u00b03 qui correspond \u00e0 la rentabilisation de tous ces efforts et \u00e0 l\u2019optimisation des ressources disponibles pour tirer les fruits de l\u2019investissement de d\u00e9part. Le cycle est connu et il pr\u00e9voit sa propre fin puisque lorsque la solution propos\u00e9e ne \u2018fonctionne\u2019 plus, elle est consid\u00e9r\u00e9e comme obsol\u00e8te, trop co\u00fbteuse \u00e0 entretenir et elle valse directement \u00e0 la poubelle. Il y a fort \u00e0 craindre que les g\u00e9ants de la Tech n\u2019appliquent cette s\u00e9quence infernale \u00e0 leur propre People Management, ce qui est \u00e0 la fois intol\u00e9rable et absurde. L\u2019obsolescence programm\u00e9e n\u2019existe pas en RH. Nous y parions au contraire et dans tous les cas sur l\u2019acquisition continue de nouvelles comp\u00e9tences, sur l\u2019adaptabilit\u00e9 sans limite de l\u2019\u00eatre humain, sur l\u2019intelligence, sur la capacit\u00e9 de rebond, sur l\u2019alchimie et la coop\u00e9ration qui permettent d\u2019explorer des territoires inattendus\u2026 Le business model de la Tech et ses penseurs l\u2019auraient-ils subitement oubli\u00e9?
