Difficile de pr\u00e9tendre en effet que nous ne l\u2019avions pas vu venir. Avec l\u2019\u00e9mergence des organisations plates et\/ou collaboratives, le management interm\u00e9diaire \u00e9tait in\u00e9vitablement condamn\u00e9 \u00e0 souffrir voire \u00e0 dispara\u00eetre. Nous y sommes. Notre pronostic? Le middle management est en train de vivre ses derni\u00e8res heures. Il s\u2019\u00e9teint progressivement, en cons\u00e9quence directe de la fin de la relation d\u2019autorit\u00e9 et de la g\u00e9n\u00e9ralisation des outils de coop\u00e9ration horizontale. Pas de quoi se r\u00e9jouir lorsqu\u2019on pense aux personnes concern\u00e9es\u2026 Faut-il s\u2019inqui\u00e9ter aussi quant aux effets long terme que cette \u00e9volution peut avoir dans nos organisations?<!--more--><\/p>\n<p>Nous avons d\u00e9j\u00e0 \u00e9voqu\u00e9 souvent la souffrance de celles et ceux qui se trouvent entre le marteau et l\u2019enclume. Autrement dit, celles et ceux qui repr\u00e9sentent le management interm\u00e9diaire (aka le middle management) et qui se d\u00e9m\u00e8nent \u00e0 ce titre entre la direction et la \u2018base\u2019\u2026 La \u2018lib\u00e9ration\u2019 de l\u2019entreprise et le repositionnement de la prise de d\u00e9cision \u00e0 un niveau aussi proche que possible du client ou de l\u2019expert de terrain a rendu tr\u00e8s inconfortable la position des managers de proximit\u00e9.<\/p>\n<p><strong><em>Pouvoir ne rime pas forc\u00e9ment avec autorit\u00e9.<\/em><\/strong><\/p>\n<p>A l\u2019\u00e9chelon \u2019soci\u00e9tal\u2019 (que nous adorons \u00e9voquer comme vous le savez), la disparition des corps interm\u00e9diaires est de plus en plus \u00e9vidente, jour apr\u00e8s jour. Elle est consid\u00e9r\u00e9e comme un danger pour le bon fonctionnement de nos d\u00e9mocraties. Pourquoi? Parce qu\u2019elle signifie avant tout l\u2019absence de tampon entre le sommet et la base. Il n\u2019y a plus d\u2019amortisseur. Les chocs sont brutaux, violents, douloureux (pour tout le monde). Nous pouvons observer le m\u00eame ph\u00e9nom\u00e8ne dans nos entreprises, sans surprise d\u2019ailleurs (rappelez vous, nos bo\u00eetes sont totalement perm\u00e9ables \u00e0 la soci\u00e9t\u00e9 civile!). Le middle management permettait justement d\u2019amortir les d\u00e9cisions et les remont\u00e9es du terrain. Sans lui, ce sont des lignes de communication directe qui relient sans filtre des niveaux d\u2019organisation dont les r\u00e9alit\u00e9s sont parfois voire souvent tr\u00e8s \u00e9loign\u00e9es ou inconnues. Et nous assistons \u00e0 un encha\u00eenement ininterrompu de clashs et d\u2019incompr\u00e9hensions.<br \/>\nNos middle managers doivent comprendre que pour r\u00e9ussir la mise en place d\u2019une structure plate, il est bien n\u00e9cessaire d\u2019int\u00e9grer en amont la transformation profonde du paradigme de \u2018pouvoir\u2019 dans l\u2019entreprise. Il ne suffit plus d\u2019avoir un acc\u00e8s privil\u00e9gi\u00e9 \u00e0 l\u2019information pour \u00eatre en capacit\u00e9 de l\u2019exercer. Il convient d\u00e9sormais d\u2019\u00eatre en capacit\u00e9 de r\u00e9unir des profils diff\u00e9rents qui acceptent d\u2019endosser des responsabilit\u00e9s au sein d\u2019un collectif que l\u2019on a pu f\u00e9d\u00e9rer autour d\u2019objectifs partag\u00e9s. Le pouvoir ne fonctionne d\u00e9finitivement plus \u00e0 coups d\u2019arguments d\u2019autorit\u00e9. Il passe aujourd\u2019hui selon nous par la mobilisation des individus en qu\u00eate de d\u00e9veloppement personnel ET d\u2019exp\u00e9riences collectives.<\/p>\n<p><strong><em>En premi\u00e8re ligne face \u00e0 la g\u00e9n\u00e9ration TocToc<\/em><\/strong><\/p>\n<p>Nous parlons de transformation de la soci\u00e9t\u00e9 et de nos entreprises. De paradigmes boulevers\u00e9s. De managers perdus face \u00e0 des comportements surprenants\u2026 A qui la faute? Serait-ce le fait d\u2019une g\u00e9n\u00e9ration (les moins de 25 ans) qui entre sur le march\u00e9 du travail et qui ne s\u2019informe d\u00e9sormais que via les r\u00e9seaux sociaux voire par le biais des influenceurs, et ce avec une capacit\u00e9 de concentration plut\u00f4t faible?<br \/>\nQuoi que nous en pensions, c\u2019est comme \u00e7a. Premi\u00e8re cons\u00e9quence \u2018marrante\u2019 de cette \u00e9volution aupr\u00e8s des nouvelles g\u00e9n\u00e9rations: la r\u00e9surgence des th\u00e8ses conspirationnistes et de concepts \u00e9tranges nous rappelant par exemple que la Terre est plate\u2026<br \/>\nIl n\u2019y a pas de m\u00e9pris dans ce constat. Car cette g\u00e9n\u00e9ration est aussi celle qui ne doute de rien (une belle arrogance!), qui montre une capacit\u00e9 d\u2019indignation que ses parents n\u2019ont pas affich\u00e9e, qui semble donner une vraie place \u00e0 l\u2019environnement dans ses habitudes de consommation (\u00e0 v\u00e9rifier sur le long terme, bien s\u00fbr\u2026). Bref, elle est certainement aussi paradoxale que les autres mais surtout, elle parvient \u00e0 d\u00e9semparer son management dans sa capacit\u00e9 \u00e0 passer quasi instantan\u00e9ment d\u2019un amour infini \u00e0 l\u2019indiff\u00e9rence cruelle. Elle s\u2019attache aussi vite qu\u2019elle se d\u00e9tache, ce qui lui conf\u00e8re souvent un caract\u00e8re insaisissable. S\u00e9duisante et d\u00e9testable \u00e0 la fois. Une g\u00e9n\u00e9ration impossible \u00e0 \u2018manager\u2019? Ou, peut-\u00eatre, une g\u00e9n\u00e9ration qui refuse d\u2019\u00eatre manag\u00e9e? Il y a fort \u00e0 parier que l\u2019\u00e9volution aille bien au-del\u00e0 d\u2019une simple tendance g\u00e9n\u00e9rationnelle. Quel que soit notre \u00e2ge, nous acceptons difficilement de remettre nos certitudes et nos v\u00e9rit\u00e9s en question. Dans la sph\u00e8re priv\u00e9e comme dans notre environnement professionnel. Comment f\u00e9d\u00e9rer lorsque les positions des uns et des autres sont fig\u00e9es? Oui\u2026 Le job de manager devient vraiment tr\u00e8s compliqu\u00e9 \u00e0 incarner.<\/p>\n<p><strong><em>Une r\u00e9surrection possible?<\/em><\/strong><\/p>\n<p>C\u2019est l\u2019heure de prendre les paris. La vie \u00e9conomique \u00e9tant faire de cycles, est-il possible \/ probable que nous assistions t\u00f4t ou tard au retour d\u2019un bon vieux management \u00e0 l\u2019ancienne? Nous ne le pensons pas. M\u00eame si le mod\u00e8le de management hi\u00e9rarchique \u2018classique\u2019 va perdurer encore quelques ann\u00e9es dans nombre d\u2019entreprises (en fonction de leur culture et de leur degr\u00e9 de perm\u00e9abilit\u00e9 aux influences ext\u00e9rieures), les fonctions dites de middle management souffrent trop actuellement pour \u00eatre en mesure de survivre. C\u2019est \u00e0 ce niveau en effet que l\u2019on peut observer le plus grand nombre de ruptures, sous forme de d\u00e9part, de burn-out ou de d\u00e9sengagement entre autres. La messe est dite.<br \/>\nDemain, nos organisations pourraient \u00eatre pilot\u00e9es par un nombre r\u00e9duit de directrices et de directeurs aux comp\u00e9tences multiples, aux agendas hypertrophi\u00e9s et \u00e0 l\u2019\u00e9nergie d\u00e9bordante. Quelle sera leur esp\u00e9rance de \u2018vie\u2019 dans la fonction? Limit\u00e9e sans doute. Ce n\u2019est pas grave en soi: puisque le nombre de places au sommet est compt\u00e9, autant que le rotation y soit plus rapide qu\u2019elle ne l\u2019a \u00e9t\u00e9 jusqu\u2019\u00e0 pr\u00e9sent.
