Au quotidien dans l\u2019entreprise, les questions qui \u2018tendent\u2019 les relations portent entre autres sur la r\u00e9partition in\u00e9gale de la charge de travail, la tol\u00e9rance vis-\u00e0-vis de comportements inappropri\u00e9s, le m\u00e9pris des r\u00e8gles \u00e9l\u00e9mentaires de gouvernance, les \u00e9carts de r\u00e9mun\u00e9ration incompr\u00e9hensibles\u2026 Les People Managers ont notamment pour mission de pr\u00e9voir et de \u2018corriger\u2019 les injustices lorsqu\u2019elles sont patentes. Et de prendre des d\u00e9cisions et initier des actions justes et morales&#8230; Pratiquement, cela veut dire quoi?<!--more--><\/p>\n<p><em>\u00ab\u00a0Mon manager (RH) est dur, mais juste\u00a0\u00bb<\/em>\u2026 Un grand classique. Vous aussi, vous l\u2019avez d\u00e9j\u00e0 entendue cette phrase qui atteste \u00e0 la fois d\u2019une forme de compr\u00e9hension vis-\u00e0-vis de d\u00e9cisions pas forc\u00e9ment favorables et, en m\u00eame temps, de la reconnaissance d\u2019une certaine force morale d\u00e9montr\u00e9e par un people manager, qu\u2019il soit responsable RH ou pas. Comment compenser les injustices ressenties ou v\u00e9cues sur le lieu de travail? Comment arbitrer les cas complexes o\u00f9 les indicateurs ne suffisent pas \u00e0 comprendre les \u00e9checs, les freins et m\u00eame les succ\u00e8s? Voici trois pistes de r\u00e9flexion \u00e0 partager et \u00e0 m\u00e9diter ensemble.<\/p>\n<p><strong><em>Egalit\u00e9 ou \u00e9quit\u00e9, un d\u00e9bat qui reste d\u2019actualit\u00e9 ?<\/em><\/strong><\/p>\n<p>Les travailleurs ne veulent pas \u00eatre trait\u00e9s de mani\u00e8re \u00e9gale. Chacun.e veut \u00eatre trait\u00e9.e de mani\u00e8re exceptionnelle.<br \/>\nL\u2019\u00e9galit\u00e9 est un mythe, semblable \u00e0 celui qui voudrait que la gestion RH soit une discipline qui privil\u00e9gie l\u2019objectivit\u00e9. Vaste blague\u2026 Au mieux, nous pouvons pr\u00e9tendre que nous nous appuyons sur des faits tangibles pour prendre nos d\u00e9cisions. Mais la difficult\u00e9 de r\u00e9-concilier aujourd\u2019hui l\u2019interpr\u00e9tation de ces faits par des personnes qui sont guid\u00e9es par des id\u00e9aux diff\u00e9rents est quasi insurmontable. Au point que m\u00eame un expos\u00e9 factuel et une analyse mesur\u00e9e d\u2019\u00e9v\u00e9nements r\u00e9els ne parviennent plus d\u00e9sormais \u00e0 aligner tout le monde sur une lecture commune de la r\u00e9alit\u00e9. Quel r\u00f4le pour le management d\u00e8s lors? Construire un dispositif \u00e9quitable qui puisse \u00e9voluer avec le temps, avec les temps forts et les temps faibles, et surtout avec les individus qui s\u2019y inscrivent. Au-del\u00e0 d\u2019\u00eatre un art d\u00e9licat, le people management reste avant tout une vocation de service rendu \u00e0 autrui.<\/p>\n<p><strong><em>Conserver une capacit\u00e9 de sanction<\/em><\/strong><\/p>\n<p>Le management est scrut\u00e9 au jour le jour. Il est confront\u00e9 \u00e0 des comportements et des situations inacceptables, auxquels il faut r\u00e9agir. Rapidement. Fortement. Visiblement. Mais il est charg\u00e9 \u00e9galement de d\u00e9ployer son influence dans un cadre suppos\u00e9 bienveillant et s\u00e9curis\u00e9. Il importe donc de pouvoir sanctionner durement lorsque c\u2019est n\u00e9cessaire, afin de prot\u00e9ger les valeurs et aussi de maintenir dans l\u2019exp\u00e9rience collective ce fameux sentiment de justice qui nous permet de nous faire mutuellement confiance. Ce n\u2019est pas le versant le plus \u2018populaire\u2019 de la fonction manag\u00e9riale, ni de la fonction RH lorsque le c\u00f4t\u00e9 obscur de la force doit s\u2019exprimer. Cependant, la capacit\u00e9 de marquer le coup par du feedback n\u00e9gatif ou par une sanction significative doit \u00eatre pr\u00e9serv\u00e9e. Il s\u2019agit d\u2019un double enjeu de cr\u00e9dibilit\u00e9\u2026 et de justice.<\/p>\n<p><strong><em>La question in\u00e9vitable de l\u2019Intelligence Artificielle<\/em><\/strong><\/p>\n<p>L\u2019IA sera-t-elle la solution? Aussi incongru que cela puisse para\u00eetre, certains d\u2019entre nous envisagent de confier les d\u00e9cisions et constats objectifs \u00e0 leurs nouveaux coll\u00e8gues num\u00e9riques! L\u2019hypoth\u00e8se tapie dans l\u2019ombre de cette nouvelle tendance est la suivante: puisqu\u2019il est devenu hyper dangereux d\u2019afficher des convictions morales qui rassemblent, autant confier les arbitrages complexes \u00e0 un tiers que personne ne pourra contester!<br \/>\nNous n\u2019allons pas ici \u00e9mettre quelque doute quant \u00e0 la puissance des outils d\u2019intelligence artificielle qui sont d\u2019ores et d\u00e9j\u00e0 \u00e0 notre disposition. Mais nous devons quand-m\u00eame nous interroger sur la d\u00e9-responsabilisation du management qui confie ses d\u00e9cisions complexes \u00e0 l\u2019IA qui serait l\u2019incarnation d\u2019une morale irr\u00e9prochable. L\u2019\u00e9criture de ces quelques lignes devrait suffire \u00e0 g\u00e9n\u00e9rer une profonde angoisse chez nombre d\u2019entre nous&#8230;<\/p>\n<p>Les d\u00e9fis moraux ne manquent pas mais puisqu\u2019il faut conclure, nous devons rappeler que nos organisations ont besoin de managers courageux. Nous pourrions ici convoquer les grands justiciers de l\u2019histoire et de l&rsquo;imaginaire afin qu\u2019ils nous inspirent dans la qu\u00eate de justice qui vit dans l\u2019entreprise comme dans la soci\u00e9t\u00e9. Robin des Bois, Zorro, les h\u00e9ros de la R\u00e9sistance hier, ceux de la sauvegarde de l\u2019environnement aujourd\u2019hui\u2026 La liste est longue et l\u2019ambition sans doute d\u00e9mesur\u00e9e d\u2019y voir un jour y figurer l\u2019une ou l\u2019un d\u2019entre nous. Rappelons d\u00e8s lors, en modestie, que c\u2019est l\u2019addition de chaque micro-combat remport\u00e9 au nom d\u2019une plus grande justice qui nous aidera \u00e0 mieux vivre et travailler ensemble.
