C\u2019est avec cette question que l\u2019entreprise de services RH Acerta et la KU Leuven ont mis sur pied une enqu\u00eate aupr\u00e8s de quelque 300 entreprises belges. La t\u00e2che principale d\u2019un assessment : indiquer si un candidat convient ou non. En deuxi\u00e8me : r\u00e9pertorier les comp\u00e9tences d\u2019un candidat. Et en troisi\u00e8me : examiner comment le personnel actuel peut \u00eatre et rester employable durablement dans l\u2019entreprise.<!--more--><\/p>\n<p>Les employeurs eux-m\u00eames ont de plus en plus conscience que le feed-back est la cl\u00e9 d\u2019une collaboration r\u00e9ussie. Surtout en p\u00e9riode de p\u00e9nurie sur le march\u00e9 de l\u2019emploi.<\/p>\n<p><strong><em>R\u00f4le principal des assessments : un candidat convient-il ou non ?<\/em><\/strong><\/p>\n<p>Attirer des collaborateurs et les garder reste en t\u00eate des pr\u00e9occupations des employeurs. C\u2019est ce que r\u00e9v\u00e8le l\u2019enqu\u00eate la plus r\u00e9cente men\u00e9e par l\u2019entreprise de services RH Acerta et la KU Leuven aupr\u00e8s de quelque 300 petites et grandes entreprises. La p\u00e9nurie aigu\u00eb sur le march\u00e9 de l\u2019emploi a \u00e9galement une incidence sur la mani\u00e8re dont les entreprises envisagent les \u00ab assessments \u00bb et la plus-value qu\u2019ils doivent offrir. Sans surprise : les dirigeants d\u2019entreprise et HR managers attendent en premier lieu des assessments qu\u2019ils leur disent si un candidat convient ou non pour le poste.<\/p>\n<p><strong><em>Deuxi\u00e8me et troisi\u00e8me r\u00f4les : r\u00e9pertorier les comp\u00e9tences et guider vers une employabilit\u00e9 durable<\/em><\/strong><\/p>\n<p>Les employeurs interrog\u00e9s attendent \u00e9galement des assessments qu\u2019ils r\u00e9pertorient les comp\u00e9tences des (futurs) collaborateurs et les conditions d\u2019une employabilit\u00e9 durable. Cela cadre parfaitement avec le d\u00e9fi consistant \u00e0 \u00ab\u00a0garder les collaborateurs\u00a0\u00bb. 62% des employeurs interrog\u00e9s voient le fait de \u00ab\u00a0d\u00e9velopper chez les collaborateurs les comp\u00e9tences n\u00e9cessaires demain\u00a0\u00bb dans une (tr\u00e8s) grande mesure comme un d\u00e9fi. 59,8% en pensent autant quant au fait de \u00ab\u00a0pr\u00e9parer les collaborateurs au changement constant\u00a0\u00bb. L\u00e0 aussi, ils attendent donc de l\u2019aide des assessments.<\/p>\n<p>Beno\u00eet Caufriez, directeur d\u2019Acerta Consult : <em>\u00ab\u00a0Les employeurs cherchent de plus en plus des moyens d\u2019employer durablement leurs collaborateurs, ce qui \u00e9l\u00e8ve les assessments \u00e0 un niveau sup\u00e9rieur. Les entreprises attendent en fait d\u2019un assessment 2.0 qu\u2019il donne \u00e0 l\u2019individu et \u00e0 l\u2019organisation des moyens de parvenir \u00e0 une ad\u00e9quation optimale entre l\u2019individu et l\u2019organisation, mais aussi qu\u2019il leur indique le potentiel et les possibilit\u00e9s pour l\u2019avenir. La volont\u00e9 d\u2019apprentissage et la capacit\u00e9 d\u2019adaptation sont des comp\u00e9tences qui gagnent en importance dans ce contexte. Pour pouvoir r\u00e9pertorier la capacit\u00e9 d\u2019adaptation d\u2019une personne, Acerta et l\u2019Antwerp Management School sont en train de d\u00e9velopper un outil.\u00a0\u00bb<\/em><\/p>\n<p><strong><em>Le feed-back est toujours important<\/em><\/strong><\/p>\n<p>22,4% des employeurs interrog\u00e9s d\u00e9clarent donner parfois du feed-back aux participants apr\u00e8s un assessment ; 69,4% le font syst\u00e9matiquement. Il existe bel et bien une diff\u00e9rence : pour les candidats retenus, le feed-back sera presque toujours personnalis\u00e9 (92,2%) ; pour les candidats non retenus, seulement 58,9 % font l\u2019effort d\u2019un feed-back personnalis\u00e9. Il est donc utile que le rapport d\u2019assessment puisse \u00e9galement servir de feed-back \u00e0 destination du participant.<\/p>\n<p>Prof. Rein De Cooman, Professor Work and Organisation studies de la KU Leuven : <em>\u00ab\u00a0Pour obtenir le bon collaborateur au bon poste, les entreprises pr\u00e9f\u00e8rent fournir aux candidats une exp\u00e9rience positive. En effet, si le processus de recrutement et l\u2019assessment sont per\u00e7us comme positifs, cela d\u00e9clenche une attitude positive par la suite. Et si un assessment aboutit \u00e0 un bon feed-back, cela rapporte aussi bien \u00e0 l\u2019entreprise qu\u2019au participant. En effet, vous pouvez \u00e9laborer autant de trajets de suivi et proposer autant de formations que vous voulez, si la compr\u00e9hension des points \u00e0 d\u00e9velopper n\u2019est pas pr\u00e9sente chez le participant ou n\u2019est pas reconnue, il n\u2019y aura pas non plus de motivation pour aborder les lacunes.\u00a0\u00bb<\/em><\/p>\n<p>&nbsp;<\/p>\n<p><em>Source: les chiffres proviennent de la r\u00e9cente enqu\u00eate de panel d\u2019Acerta en collaboration avec la KU Leuven, sur le th\u00e8me des assessments. L\u2019enqu\u00eate a \u00e9t\u00e9 effectu\u00e9e entre le 1er d\u00e9cembre 2022 et le 11 janvier 2023. 270 r\u00e9pondants ont particip\u00e9.
