C\u2019est ce que r\u00e9v\u00e8le l\u2019enqu\u00eate annuelle de ManpowerGroup sur les p\u00e9nuries de talents, bas\u00e9e sur un \u00e9chantillon repr\u00e9sentatif de 510 employeurs belges. <!--more--><\/p>\n<p>Au-del\u00e0 de la pr\u00e9sentation des constats au niveau des secteurs \u2013 tous les 9 secteurs d\u2019activt\u00e9 sond\u00e9s sont impact\u00e9s avec une forte tension sur les les profils digitaux \u2013 et au niveau des r\u00e9gions \u2013 les p\u00e9nuries frappent 84% des employeurs en Wallonie, 80% d\u2019entre eux \u00e0 Bruxelles et 76% en Flandre \u2013, ManpowerGroup a analys\u00e9 les strat\u00e9gies choisies par les entreprises pour surmonter cette crise des talents qui hypoth\u00e8que la croissance.<\/p>\n<p><em>\u00ab\u00a0Dans le monde du travail d\u2019aujourd\u2019hui, l\u2019entreprise qui d\u00e9tient les talents est ma\u00eetre de son futur\u00a0\u00bb<\/em>\u00a0explique S\u00e9bastien Delfosse, Managing Director de ManpowerGroup BeLux. <em>\u00ab\u00a0Les entreprises sont confront\u00e9es \u00e0 un double d\u00e9fi : d\u2019une part, trouver les comp\u00e9tences adapt\u00e9es \u00e0 l\u2019acc\u00e9l\u00e9ration des innovations technologiques et de la transformation digitale, et d\u2019autre part, r\u00e9pondre aux nouvelles attentes des candidats et des travailleurs qui agissent, face au travail, comme des consommateurs. Si auparavant, les gens organisaient leur vie autour du travail, aujourd\u2019hui, ils veulent organiser leur travail autour de leur vie. Toutes les entreprises doivent redoubler d\u2019effort et adapter leurs strat\u00e9gies RH pour attirer et fid\u00e9liser les talents. Cela restera l\u2019une de leurs principales priorit\u00e9s au cours des prochaines ann\u00e9es en raison du manque de personnel qualifi\u00e9 disponible sur le march\u00e9 de l\u2019emploi.\u00a0\u00bb<\/em><\/p>\n<p><strong><em>Priorit\u00e9 \u00e0 la formation pour rem\u00e9dier au manque de comp\u00e9tences disponibles<\/em><\/strong><\/p>\n<p>Dans un environnement qui change de plus en plus rapidement, alors que l\u2019humain, la machine et les intelligences artificielles seront amen\u00e9s toujours plus \u00e0 travailler ensemble \u2013 comme l\u2019a rappel\u00e9 r\u00e9cemment le Forum \u00e9conomiques mondial \u2013 les comp\u00e9tences n\u2019ont jamais \u00e9t\u00e9 autant sous pression. Tous les m\u00e9tiers \u00e9voluent : certains disparaissent et de nombreuses fonctions apparaissent, que ce soit dans le domaine du digital, de la communication ou du d\u00e9veloppement durable. Sans surprise, l\u2019enqu\u00eate de ManpowerGroup a plac\u00e9 les profils IT &amp; Data (20%), Engineering &amp; Technique (20%) et Sales &amp; Marketing (18%) en t\u00eate des fonctions les plus difficiles \u00e0 pourvoir.<\/p>\n<p>ManpowerGroup a demand\u00e9 aux employeurs les strat\u00e9gies choisies pour rem\u00e9dier au manque de comp\u00e9tences disponibles : 58% investissent dans la formation de leur personnel existant (upskilling &amp; reskilling), 37% engagent du personnel fixe pour remplir de nouvelles fonctions, 25% ont davantage recours \u00e0 du personnel externe (consultance ou int\u00e9rim) et 22% d\u00e9clarent investir davantage dans la technologie pour am\u00e9liorer leurs processus.<\/p>\n<p><strong><em>Offrir plus de flexibilit\u00e9 pour surmonter les p\u00e9nuries de main-d\u2019\u0153uvre<\/em><\/strong><\/p>\n<p>Pour surmonter les difficult\u00e9s de recrutement et pour attirer et fid\u00e9liser les talents fortement recherch\u00e9s, plus de la moiti\u00e9 des employeurs sond\u00e9s (55%) souhaite avant tout mieux r\u00e9pondre au besoin de flexibilit\u00e9 des candidats et de leurs collaborateurs.trices. Cela concerne aussi bien \u2018quand le travail doit \u00eatre effectu\u00e9\u2019 (temps partiel, horaires flexibles) que \u2018o\u00f9 le travail doit \u00eatre effectu\u00e9\u2019 (lieu, t\u00e9l\u00e9travail ou de fa\u00e7on hybride).\u00a0\u00bb<em>En plus de cette flexibilit\u00e9 spatio-temporelle, \u00e0 l\u2019image des consommateurs, le mot \u2018choix\u2019 s\u2019est impos\u00e9 dans la relation qui lie un travailleur \u00e0 son employeur qui doit \u00eatre capable de r\u00e9pondre aux attentes individuelles dans de nombreux domaines, qu\u2019il s\u2019agisse de l\u2019offre du package salarial, de l\u2019offre de formation ou de l\u2019organisation du travail en g\u00e9n\u00e9ral\u00a0\u00bb<\/em>\u00a0ajoute S\u00e9bastien Delfosse.<\/p>\n<p>\u00c0 c\u00f4t\u00e9 de la flexibilit\u00e9, les employeurs ont mis en place d\u2019autres actions : 23% ont \u00e9largi leur vivier de candidats (travailleurs plus \u00e2g\u00e9s, diversit\u00e9 \u2026), 22% sont pr\u00eats \u00e0 augmenter les salaires et 20% ont r\u00e9duit leurs exigences lors du recrutement tant au niveau des qualifications requises que des dipl\u00f4mes.<\/p>\n<p><strong><em>Le travail hybride fait \u00e9voluer les exigences au niveau soft skills<\/em><\/strong><\/p>\n<p>Alors que les emplois deviennent de plus en plus techniques et que le travail hybride s\u2019impose comme la norme pour un nombre croissant de travailleurs, les comp\u00e9tences interpersonnelles et humaines sont plus importantes que jamais, avec un focus sur l\u2019autonomie et la responsabit\u00e9 individuelle, car \u00ab\u00a0<em>aujourd\u2019hui, le manager doit adopter un leadership bas\u00e9 avant tout sur la confiance, la motivation et le coaching, plus que sur le commandement et le contr\u00f4le\u00a0\u00bb<\/em>\u00a0explique S\u00e9bastien Delfosse.<\/p>\n<p>Les employeurs belges recherchent aujourd\u2019hui en priorit\u00e9 chez les candidats, dans l\u2019ordre : la fiabilit\u00e9 et l\u2019auto-discipline (25%), la r\u00e9silience &amp; l\u2019adaptabilit\u00e9 (24%), l\u2019esprit d\u2019initiative (23%), la capacit\u00e9 \u00e0 analyser et r\u00e9soudre des probl\u00e8mes (23%), et l\u2019 Apprentissage actif &amp; la curiosit\u00e9 (21%) . \u00ab Ce dernier soft skill de la \u2018learnability\u2018 montre \u00e0 quel point chaque personne doit devenir toujours plus responsable de son employabilit\u00e9, en anticipant l\u2019obsolescence des comp\u00e9tences qui touche tous les m\u00e9tiers en raison de de la rapidit\u00e9 des \u00e9volutions technologiques \u00bb pr\u00e9cise encore S\u00e9bastien Delfosse.<\/p>\n<p><strong><em>Le recrutement au-del\u00e0 des fronti\u00e8res est une option retenue par pr\u00e8s de 6 employeurs sur 10<\/em><\/strong><br \/>\nSelon l\u2019enqu\u00eate de ManpowerGroup, 58% des employeurs interrog\u00e9s se disent pr\u00eats \u00e0 aller trouver la perle rare au-del\u00e0 des fronti\u00e8res, m\u00eame si 16% d\u2019entre eux ne comptent pas renforcer cette option \u00e0 court terme.<\/p>\n<p><em>\u00ab\u00a0Face \u00e0 l\u2019ampleur des p\u00e9nuries de main-d\u2019\u0153uvre, il faut pouvoir faire preuve de cr\u00e9ativit\u00e9, en fonction des situations ou des profils.
