Comment doit-il g\u00e9rer au mieux sa visibilit\u00e9 vis-\u00e0-vis de son \u00e9quipe et de ses coll\u00e8gues? Faut-il s\u2019effacer au profit des talents qui s\u2019expriment ou, au contraire, faut-il occuper le devant de la sc\u00e8ne \u00e0 tout prix afin de s\u2019assurer que toutes et tous puissent avoir sans cesse ce point de rep\u00e8re indispensable et toujours comprendre quel est le sens de la marche? Trop pr\u00e9sent, le leader est \u00e9touffant. Pas assez, il est indisponible voire inaccessible. Comment s\u2019adapter aux attentes de nos collaborateurs en mati\u00e8re de management de proximit\u00e9? <!--more--><\/p>\n<p>Le leadership a connu sa phase \u2018lib\u00e9ratrice\u2019, qui visait \u00e0 promouvoir l\u2019autonomie \u00e0 tout prix. Pour que cela fonctionne, il fallait que la responsabilisation des \u00e9quipes soit au coeur des projets de transformation et des cultures d\u2019entreprise en phase de r\u00e9invention. Nous sommes entr\u00e9s depuis lors dans une nouvelle p\u00e9riode. A l\u2019\u00e9chelle soci\u00e9tale et au niveau de l\u2019entreprise, nous assistons aujourd\u2019hui au retour des mod\u00e8les autoritaires. En tout cas, l\u2019attente de leaderships forts est l\u00e0. Elle invite nos managers \u00e0 revoir peut-\u00eatre la fa\u00e7on de g\u00e9rer leur pr\u00e9sence, leur visibilit\u00e9, la distance id\u00e9ale avec leurs collaborateurs directs&#8230;<\/p>\n<h3><strong><em>Qui d\u00e9finit le rythme de l&rsquo;\u00e9quipe?<\/em><\/strong><\/h3>\n<p>Sans leadership, les \u00e9quipes n\u2019avancent pas\u2026 Qu\u2019il s\u2019agisse d&rsquo;impulser le rythme ou de le r\u00e9guler, nos managers restent au centre de l\u2019attention lorsqu\u2019il faut d\u00e9cider d\u2019acc\u00e9l\u00e9rer ou de ralentir. Le collectif se tourne in\u00e9vitablement vers celui ou celle \u00e0 qui on a confi\u00e9 les r\u00eanes de l\u2019organisation. Oh, bien s\u00fbr, l\u2019image n\u2019est pas glorieuse mais nos entreprises fonctionnent encore souvent comme une gal\u00e8re, o\u00f9 les coups de rame s\u2019encha\u00eenent au rythme des coups de tambour.<br \/>\nIl y a autant de m\u00e9taphores que de consultants pour proposer un mod\u00e8le de leadership inspirant aux dirigeants qui veulent embarquer leurs collaborateurs dans le projet d\u2019entreprise. Tant\u00f4t une meute de loups mettant les seniors au premier rang, tant\u00f4t un navigateur en charge de trouver les courants favorables\u2026 Au fond, que le leader soit devant ou derri\u00e8re, on s\u2019en fout! C\u2019est d\u00e9finitivement lui qui communique le projet mobilisateur et qui prend les arbitrages n\u00e9cessaires quant aux priorit\u00e9s de l\u2019ensemble.<\/p>\n<h3><strong><em>Le risque de surinvestir la fonction de rassurance ?<\/em><\/strong><\/h3>\n<p>Visibilit\u00e9, disponibilit\u00e9, pr\u00e9sence\u2026 Tout ceci vise essentiellement \u00e0 garantir \u00e0 nos collaborateurs qu\u2019ils ne seront pas seuls en cas de probl\u00e8me. Une des fonctions essentielles du leadership consiste \u00e0 assumer les erreurs de l\u2019\u00e9quipe. Et d\u2019introduire en agissant de la sorte une possible d\u00e9rive en mati\u00e8re de d\u00e9responsabilisation? Oui, le danger est bien r\u00e9el. Il faut donc trouver un moyen de le compenser en veillant \u00e0 travailler sur deux registres diff\u00e9rents (a minima)\u2026 La qu\u00eate d\u2019\u00e9quilibre entre l\u2019accompagnement et l\u2019autonomie repr\u00e9sente un chantier s\u00e9rieux pour quelque manager que ce soit\u2026 Un chantier qui exige de garder sans cesse \u00e0 l\u2019esprit qu\u2019il est essentiel de donner du feedback et, qu&rsquo;il faut que ce feedback soit rapide et que nous puissions en valider sa bonne compr\u00e9hension (car nous n\u2019insisterons jamais assez sur l\u2019importance de la r\u00e9p\u00e9tition dans la communication. En effet, nous n\u2019insisterons jamais assez sur l\u2019importance de la r\u00e9p\u00e9tition dans la communication\u2026). Au final, cette pr\u00e9sence du boss que nous dirons \u2018ambivalente est d\u00e9terminante dans le rapport \u00e0 la prise de risque et d&rsquo;initiative dans nos entreprises.<\/p>\n<h3><strong><em>Collectif et efficacit\u00e9, le vrai enjeu<\/em><\/strong><\/h3>\n<p>Le tableau ne pourrait \u00eatre complet si nous n\u2019abordons pas la dimension collective. Au fond, constituer une \u00e9quipe harmonieuse, qui r\u00e9unit des gens qui s\u2019aiment (ou qui aiment \u00eatre ensemble de temps en temps, ce qui peut suffire), ce n\u2019est pas tr\u00e8s compliqu\u00e9\u2026 Par contre, cr\u00e9er un collectif qui draine des \u00e9motions positives ET qui d\u00e9livre de la puissance et de la performance, voil\u00e0 un challenge sup\u00e9rieur. Qui n\u00e9cessite une capacit\u00e9 in\u00e9dite \u00e0 recentrer l\u2019attention sur les r\u00e9sultats lorsque les \u00e9motions d\u00e9bordent. Etre capable de saisir ces opportunit\u00e9s n\u2019est sans doute qu\u2019une \u2019simple\u2019 question de clairvoyance&#8230;<\/p>\n<p>En essayant de r\u00e9pondre \u00e0 toutes les demandes, de s\u2019adapter \u00e0 tous les profils et d\u2019\u00e9teindre tous les feux, les leaders pourraient bien perdre la t\u00eate\u2026 Il est certain qu\u2019il n\u2019y a pas de mod\u00e8le unique. Toutefois, nous voyons \u00e9merger des sch\u00e9mas r\u00e9currents, pr\u00e9voyant que le manager endosse \u00e0 la fois un r\u00f4le d\u2019animateur et d\u2019arbitre, qu\u2019il se positionne \u00e0 la fois devant et derri\u00e8re ses \u2019troupes&rsquo;, qu&rsquo;il intervient de mani\u00e8re d\u00e9cisive avant et apr\u00e8s (la bataille)\u2026<br \/>\nLe leader est davantage attendu aujourd\u2019hui sur sa mobilit\u00e9, sa capacit\u00e9 \u00e0 \u00eatre partout, tout le temps en adaptant son action \u00e0 la n\u00e9cessit\u00e9 du moment.
