Toutefois, cette d\u00e9marche s\u2019av\u00e8re difficile, et entra\u00eene un probl\u00e8me fr\u00e9quemment mentionn\u00e9: s\u2019il est difficile de trouver du personnel, il est plus difficile encore de le retenir. Comment donc rationaliser l&rsquo;attraction et la fid\u00e9lisation des talents au sein de ce type d&rsquo;entreprises?<!--more--><\/p>\n<p>Int\u00e9ressons-nous aux conclusions du rapport SPI Research Professional Services Maturity Benchmark Report for 2023. La derni\u00e8re \u00e9dition annuelle de cette publication, depuis longtemps consid\u00e9r\u00e9e comme un barom\u00e8tre du secteur, fournit de nombreux \u00e9l\u00e9ments de r\u00e9flexion aux directeurs des ressources humaines dans un secteur o\u00f9 le co\u00fbt annuel &lsquo;tout compris&rsquo; par consultant a augment\u00e9 de 122.000 dollars en 2018 \u00e0 129.000 dollars en 2022, et o\u00f9 il faut 127 jours ouvr\u00e9s (soit plus de 150 000 dollars) pour remplacer le personnel quittant l\u2019entreprise, puis former ses rempla\u00e7ants.<\/p>\n<p><strong><em>La fid\u00e9lisation se stabilise&#8230; l\u00e9g\u00e8rement<\/em><\/strong><\/p>\n<p>Les d\u00e9parts d\u2019employ\u00e9s ont connu un pic en 2021, mais cette tendance affiche maintenant des signes de stabilisation apr\u00e8s l\u2019\u00e9pid\u00e9mie de Covid. Si un taux de 15 % de d\u00e9parts au sein des soci\u00e9t\u00e9s de services n\u2019est pas une excellente nouvelle, il n\u2019est pas non plus catastrophique, si l\u2019on consid\u00e8re les tendances observ\u00e9es dans d\u2019autres secteurs.<\/p>\n<p>Les soci\u00e9t\u00e9s de services adoptent un ensemble de mod\u00e8les de recrutement national, dans les pays riverains et \u00e0 l\u2019international, car la crise post-Covid continue d\u2019\u00e9branler les mod\u00e8les traditionnels de prestation de services. Cette situation ne fait qu\u2019accro\u00eetre la pression exerc\u00e9e sur le personnel en contact avec les clients, qui doit entretenir avec eux des relations \u00e9troites ; en retour, ces collaborateurs s\u2019attendent \u00e0 b\u00e9n\u00e9ficier d\u2019une planification de carri\u00e8re de qualit\u00e9, de programmes de d\u00e9veloppement des comp\u00e9tences et d\u2019options de travail flexibles.<\/p>\n<p><strong><em>Investir massivement en formation&#8230;<\/em><\/strong><\/p>\n<p>Pour la premi\u00e8re fois depuis plusieurs ann\u00e9es, le nombre de jours de formation annuels garantis a augment\u00e9 \u00e0 plus de 10 jours par an. Cette \u00e9volution d\u00e9montre peut-\u00eatre que l\u2019employ\u00e9 gagne en influence ; toutefois, il s\u2019agit \u00e9galement d\u2019une tendance positive, qui devrait se traduire, pour les soci\u00e9t\u00e9s de services, par une plus grande fid\u00e9lit\u00e9 de leur personnel.<\/p>\n<p><strong><em>&#8230; et dans la technologie HCM<\/em><\/strong><\/p>\n<p>Les entreprises bien inform\u00e9es, et plus particuli\u00e8rement les grandes entreprises comptant plus de 700 collaborateurs, d\u00e9ploient des suites HCM (Human Capital Management). Dans l\u2019ensemble, plus de 70 % des entreprises interrog\u00e9es d\u00e9clarent avoir adopt\u00e9 des solutions HCM, un taux qui a fortement augment\u00e9 au fil des ans. Par ailleurs, les avantages qu\u2019offrent les suites HCM sont consolid\u00e9s lorsque ces applications s\u2019int\u00e8grent aux logiciels financiers essentiels, permettant d\u2019augmenter le revenu par consultant, d\u2019am\u00e9liorer la satisfaction du personnel, d\u2019augmenter le temps facturable et d\u2019accro\u00eetre la rentabilit\u00e9 globale. Les applications Cloud ont le vent en poupe ; ils repr\u00e9sentent aujourd\u2019hui un ratio de 10:1 par rapport aux logiciels install\u00e9s, notamment en raison d\u2019avantages tels que l\u2019acc\u00e8s depuis n\u2019importe quel endroit.<\/p>\n<p>Bien que le personnel des soci\u00e9t\u00e9s de services travaille autant (2 080 heures par an), il b\u00e9n\u00e9ficie d\u2019une approche plus intelligente du travail, fond\u00e9e sur le d\u00e9veloppement agile, le conseil virtuel et l\u2019affectation \u00e0 une multitude de projets.<\/p>\n<p><strong><em>D\u00e9terminez pourquoi le personnel d\u00e9missionne et comment vous pouvez y rem\u00e9dier<\/em><\/strong><\/p>\n<p>Le personnel d\u00e9missionne (a) parce qu\u2019il entrevoit de meilleures opportunit\u00e9s ailleurs (b) pour b\u00e9n\u00e9ficier d\u2019une meilleure r\u00e9mun\u00e9ration et (c) en raison de perspectives d\u2019\u00e9volution de carri\u00e8re limit\u00e9es. Cependant, aborder de front la question de l\u2019\u00e9quilibre entre vie professionnelle et vie priv\u00e9e peut devenir une \u00ab carotte \u00bb permettant de fid\u00e9liser le personnel. Les jeunes collaborateurs se concentrent souvent sur des d\u00e9fis int\u00e9ressants, des clients passionnants et l\u2019acc\u00e8s \u00e0 des technologies ultra-performantes.<\/p>\n<p><strong><em>La gestion des licenciements peut s\u2019av\u00e9rer d\u00e9licate.<\/em><\/strong><\/p>\n<p>Certaines soci\u00e9t\u00e9s de services tenteront d\u2019optimiser leurs effectifs en proc\u00e9dant \u00e0 des licenciements ; cependant, les d\u00e9parts volontaires augmentent de pair avec les d\u00e9parts involontaires, car les collaborateurs craignent d\u2019\u00eatre les prochains invit\u00e9s \u00e0 quitter l\u2019entreprise.<\/p>\n<p><strong><em>Que font les soci\u00e9t\u00e9s de services que d\u2019autres entreprises ne font pas?<\/em><\/strong><\/p>\n<p>Tout d\u2019abord, elles se concentrent fortement sur leur image de marque en tant qu\u2019employeurs, notamment en optimisant leur utilisation de la technologie pour r\u00e9inventer leurs lieux de travail, en int\u00e9grant le partage des connaissances, le renforcement des \u00e9quipes, la transparence et la collaboration au c\u0153ur de leurs cultures d\u2019apprentissage continu.<br \/>\nLes entreprises les plus performantes investissent \u00e9galement dans des programmes de recrutement et d\u2019int\u00e9gration de haut niveau, permettant d\u2019acc\u00e9l\u00e9rer ces processus. Par ailleurs, elles recherchent les collaborateurs les plus performants, puis investissent dans leur d\u00e9veloppement.<br \/>\nCertains dirigeants proposent des changements d\u2019affectations p\u00e9riodiques, permettant au personnel d\u2019acqu\u00e9rir une connaissance approfondie des technologies, des clients et des secteurs verticaux.<\/p>\n<p>La plupart des grandes entreprises ont adopt\u00e9 un environnement majoritairement virtuel (environ 70 %), et bon nombre d\u2019entre elles ont franchi le cap avant d\u2019\u00eatre contraintes d\u2019\u00e9voluer en raison des confinements. Le r\u00e9sultat: des co\u00fbts de gestion de sites r\u00e9duits, une diminution des d\u00e9parts volontaires et une satisfaction \u00e9lev\u00e9e, gr\u00e2ce \u00e0 l\u2019organisation de r\u00e9unions en personne et de retraites hors du site de l\u2019entreprise, permettant de cimenter la culture d\u2019entreprise.<\/p>\n<p>En r\u00e9alit\u00e9, les soci\u00e9t\u00e9s de services devront toujours lutter pour trouver et conserver leurs meilleurs \u00e9l\u00e9ments. En appliquant les enseignements de leurs homologues les plus performantes, elles peuvent identifier des actions claires, permettant d\u2019optimiser leurs capacit\u00e9s de recrutement et de fid\u00e9lisation.
