Nous reportons nos ambitions sur des coll\u00e8gues prometteurs. On ne peut tout de m\u00eame g\u00e2cher de pareils talents ! Et ces derniers nous reviennent pour nous reprocher de leur imposer une courbe de d\u00e9veloppement \u00e0 laquelle ils n\u2019aspirent m\u00eame pas. Pendant l\u2019entretien d\u2019\u00e9valuation, il faut entendre que l\u2019on a peut-\u00eatre mis la barre trop haut pour un collaborateur qui n\u2019en a pas demand\u00e9 autant. Dommage, triste, affligeant ? Prenons le temps d\u2019y r\u00e9fl\u00e9chir\u2026 D\u2019un c\u00f4t\u00e9, c\u2019est l\u2019essence m\u00eame du leadership que de veiller \u00e0 cr\u00e9er des opportunit\u00e9s pour celles et ceux qui nous entourent. De l\u2019autre, nous avons la responsabilit\u00e9 de leur offrir un cadre \u00e0 l\u2019int\u00e9rieur duquel ils ne vont pas se br\u00fbler les ailes. Alors, on fait quoi face \u00e0 des talents qui ne veulent pas n\u00e9cessairement aller vers la terre promise ? <!--more--><\/p>\n<p>Pour certains managers, cela reste difficile \u00e0 concevoir mais c\u2019est pourtant la r\u00e9alit\u00e9. L\u2019ambition d\u2019aller toujours un peu plus loin n\u2019est pas forc\u00e9ment partag\u00e9e. Faut-il d\u00e8s lors renoncer \u00e0 pousser les coll\u00e8gues qui pr\u00e9sentent des atouts et semblent les ignorer ?<\/p>\n<h3><strong><em>Tester les limites pour les repousser<\/em><\/strong><\/h3>\n<p>Le (vrai) talent est une denr\u00e9e rare. Pas question de le laisser filer lorsque nous le voyons poindre le bout du nez, parce que nous savons qu\u2019il est indispensable de le faire fructifier. Le talent sans le travail ne repr\u00e9sente pas grand-chose. Cela reste juste un potentiel. C\u2019est en testant les capacit\u00e9s que l\u2019on devine et en essayant de d\u00e9terminer jusqu\u2019o\u00f9 il est possible d\u2019aller ensemble que l\u2019on peut r\u00e9aliser un potentiel. Dans ce sens, \u00eatre porteur d\u2019ambition pour autrui est hyper l\u00e9gitime.<br \/>\nNous devons \u00eatre attentifs car il n\u2019est pas rare d\u2019entrer rapidement en zone de souffrance\u2026 L\u2019inconv\u00e9nient majeur de la m\u00e9thode qui consiste \u00e0 prendre des risques et voir jusqu\u2019o\u00f9 cela peut nous emmener, c\u2019est la possibilit\u00e9 de l\u2019\u00e9chec. Il peut \u00eatre douloureux, \u00e0 moins que nous ne veillions \u00e0 pr\u00e9voir les amortisseurs pour rendre ce dernier supportable.<\/p>\n<h3><strong><em>Se r\u00e9aliser soi-m\u00eame au travers d\u2019autrui ?<\/em><\/strong><\/h3>\n<p>Il y a un autre danger que nous pouvons facilement anticiper. A l\u2019instar de nombre de parents qui projettent de r\u00e9aliser leur carri\u00e8re au-travers de leur prog\u00e9niture, il peut arriver que nous versions dans le ph\u00e9nom\u00e8ne de transfert. Dangereux ? Oui. Emmener des collaborateurs vers des sommets o\u00f9 ils ne veulent m\u00eame pas aller \u00e9quivaut d\u2019une certaine mani\u00e8re \u00e0 nier leur libert\u00e9 de choix\u2026 Il reste essentiel de garder une forme de distance, celle qui nous rappelle que nos projets et nos ambitions ne sont pas transposables. Elles restent personnelles. Au mieux, nous pouvons partager des perspectives, des chemins trac\u00e9s inspir\u00e9s par l\u2019exp\u00e9rience, des opportunit\u00e9s \u00e0 saisir au bon endroit au bon moment. Et proposer un accompagnement pour r\u00e9ussir \u00e0 franchir de nouveaux paliers, les uns apr\u00e8s les autres.<\/p>\n<h3><strong><em>Provoquer des sauts quantiques<\/em><\/strong><\/h3>\n<p>Nous sommes en effet convaincus qu\u2019une des missions cl\u00e9s du leadership consiste \u00e0 stimuler et entretenir l\u2019ambition aupr\u00e8s de celles et ceux qui \u00e9voluent autour de nous. Le progr\u00e8s passe par des ph\u00e9nom\u00e8nes de rupture \u2013 la disruption, qui r\u00e9git l\u2019univers des start-ups ! \u2013 et nous sommes les mieux plac\u00e9s pour les rendre possibles. Nous savons que l\u2019innovation n\u2019est pas le fruit du hasard (hormis rares exceptions ?). Elle r\u00e9sulte \u00e0 l\u2019\u00e9vidence du travail et du g\u00e9nie de l\u2019humain et une part importante du r\u00f4le manag\u00e9rial concerne notre engagement sinc\u00e8re \u00e0 cr\u00e9er les conditions pour que ces sauts quantiques puissent se produire. Pour cela, il faut donner sa chance \u00e0 celui ou \u00e0 celle qui pr\u00e9sente les qualit\u00e9s requises, y compris lorsque il ou elle n\u2019en a pas vraiment conscience.<\/p>\n<p>Bien s\u00fbr, le risque inh\u00e9rent au processus de d\u00e9veloppement forc\u00e9, c\u2019est de r\u00e9cup\u00e9rer des collaborateurs en mille morceaux. Que faire lorsqu\u2019une de nos p\u00e9pites explose en plein vol? Ce sont de grandes esp\u00e9rances d\u00e9\u00e7ues mais pas seulement\u2026 Il y a un temps \u00e0 consacrer \u00e0 l\u2019analyse et \u00e0 la reconstruction. Puis, un autre d\u00e9di\u00e9 \u00e0 la recherche de nouvelles opportunit\u00e9s.<\/p>\n<p>Le jour o\u00f9 nous arr\u00eatons de chercher l\u2019\u00e9tincelle dans les yeux de nos collaborateurs en les poussant \u00e0 grandir, il est probable que nous soyons devenus cyniques ou d\u00e9senchant\u00e9s quant \u00e0 la notion de talent en elle-m\u00eame. Il sera temps alors de changer de m\u00e9tier.
