Regardons la r\u00e9alit\u00e9 du terrain\u2026 Un grand nombre d\u2019entreprises ou d\u2019associations peinent \u00e0 revoir leur politique de r\u00e9mun\u00e9ration pour que les performances et les comp\u00e9tences soient mieux valoris\u00e9es que l\u2019anciennet\u00e9. La question de l\u2019\u00e9valuation et de la juste r\u00e9compense de la contribution de chacun.e reste un sujet \u00e9pineux pour le management de proximit\u00e9.<br \/>\nSur un plan purement rationnel, cela ne s\u2019explique pas. Ces probl\u00e8mes devraient \u00eatre r\u00e9solus rapidement sur base du m\u00e9rite de nos collaborateurs.<!--more--><\/p>\n<p>Mais ce n\u2019est pas la raison, seule, qui permet de piloter nos organisations. Nos \u00e9motions et nos intuitions jouent un r\u00f4le de plus en plus d\u00e9terminant dans nos prises de d\u00e9cision quotidiennes. Et celles-ci ne placent pas la m\u00e9ritocratie au premier rang dans la liste de nos principes de management. Pourquoi? Et surtout, comment la remettre au go\u00fbt du jour?<\/p>\n<h3><strong><em>Notre relation compliqu\u00e9e avec le succ\u00e8s<\/em><\/strong><\/h3>\n<p>La r\u00e9ussite g\u00e9n\u00e8re encore et toujours de la suspicion. Que ce soit par jalousie ou simplement par d\u00e9pit, nous \u00e9prouvons tr\u00e8s souvent des difficult\u00e9s \u00e0 nous r\u00e9jouir du succ\u00e8s de nos coll\u00e8gues ou de nos pairs. Cela vaut pour l\u2019entrepreneur du coin comme pour le team leader qui vient de mener \u00e0 son terme un projet pas franchement \u00e9vident \u00e0 r\u00e9aliser. Logiquement, puisque cette nouvelle r\u00e9ussite n\u2019est sans doute que le fruit de la chance ou d\u2019une man\u0153uvre illicite, nous ne voyons pas pourquoi il faudrait la r\u00e9compenser d\u2019une mani\u00e8re quelconque&#8230; Dommage, vraiment.<br \/>\nPensons donc \u00e0 entretenir une attitude positive vis-\u00e0-vis de la prise de risque et de la dynamique de succ\u00e8s, peu importe l\u2019\u00e9chelle de grandeur. Il n\u2019y a pas que des ic\u00f4nes luttant pour un id\u00e9al de transformation de l\u2019univers qui peuvent susciter notre admiration. Il y a aussi des travailleurs et des entrepreneurs qui remportent des petites victoires et qui m\u00e9ritent d\u2019\u00eatre reconnus pour cela.<\/p>\n<h3><strong><em>Quelles raisons de croire encore \u00e0 la justice?<\/em><\/strong><\/h3>\n<p>Le deuxi\u00e8me talon d\u2019Achille de la m\u00e9ritocratie, c\u2019est la disparition progressive et dramatique de notre foi envers la justice. Nous n\u2019y croyons peut-\u00eatre plus. La main invisible, celle qui r\u00e9gule le grand \u00e9quilibre des choses, a perdu son pouvoir. Qu\u2019est-ce qui nous permet d\u2019avancer cela? Les in\u00e9galit\u00e9s sont trop importantes. Les puissants sont de plus en plus\u2026 puissants et \u00e0 l\u2019oppos\u00e9, les faibles cr\u00e8vent la gueule ouverte. Ainsi, nous assistons \u00e0 l\u2019\u00e9mergence de ce que l\u2019on appelle aujourd\u2019hui des entreprises-\u00e9tats dont la taille ne cesse de nous impressionner. Un exemple? Le groupe de luxe LVMH exporte cette ann\u00e9e en valeur davantage que toute l\u2019agriculture fran\u00e7aise. Le pouvoir (d\u2019achat) n&rsquo;a jamais \u00e9t\u00e9 aussi centralis\u00e9 qu\u2019aujourd\u2019hui.<br \/>\nC\u2019est cette \u00e9volution qui a laiss\u00e9 supposer il y a quelque temps d\u00e9j\u00e0 que l\u2019ascenseur social est cass\u00e9 et qui \u2018d\u00e9motive\u2019 voire d\u00e9go\u00fbte celles et ceux qui voudraient prendre part au festin sans y \u00eatre invit\u00e9s. Pourquoi croire \u00e0 la m\u00e9ritocratie lorsque l\u2019on a le sentiment que la voie est ferm\u00e9e? Pour contrecarrer cette voie sans issue, une de nos missions consiste d\u00e9sormais \u00e0 promouvoir des profils \u2018non programm\u00e9s\u2019 pour occuper des r\u00f4les \u00e0 priori inaccessibles, sur base des efforts accomplis et des r\u00e9sultats obtenus, tout simplement.<\/p>\n<h3><strong><em>Repenser les diff\u00e9rentiels de r\u00e9mun\u00e9rations<\/em><\/strong><\/h3>\n<p>Nous sommes enfin confront\u00e9s \u00e0 la n\u00e9cessit\u00e9 de mettre nos actes et nos discours en coh\u00e9rence. La m\u00e9ritocratie doit \u00eatre r\u00e9mun\u00e9r\u00e9e. Elle introduit une distinction \u00e9vidente entre celles et ceux qui participent \u00e0 la r\u00e9ussite et les autres. Ce qui vient en contradiction avec le foss\u00e9 des in\u00e9galit\u00e9s que nous venons de regretter? Mais non\u2026 L\u2019ambition demeure bien s\u00fbr d\u2019offrir ces opportunit\u00e9s au plus grand nombre (notamment en poussant le curseur des outils de reward bas\u00e9s sur le collectif\u2026).<\/p>\n<p>Actuellement, les diff\u00e9rentiels de r\u00e9mun\u00e9ration au m\u00e9rite sont ridicules par rapport \u00e0 ce qu\u2019ils pourraient \u00eatre. Qui va d\u00e9ployer des efforts consid\u00e9rables et des tr\u00e9sors d\u2019inventivit\u00e9 pour recevoir une prime de 200 euros net \u00e0 la fin du trimestre? Personne. Nous \u00e9voquons souvent les pi\u00e8ges \u00e0 l\u2019emploi qui montrent l\u2019importance d\u2019avoir un diff\u00e9rentiel significatif entre le montant d\u2019un salaire de base et celui d\u2019une allocation de ch\u00f4mage. Il est temps de nous pencher sur les pi\u00e8ges \u00e0 la performance et d\u2019imaginer des bonus qui valent la peine de s\u2019investir vraiment. Et de nous souvenir aussi que les outils de reconnaissance ne reposent pas que sur le volet financier.<\/p>\n<p>Sur le march\u00e9 du travail actuel, nous consacrons beaucoup d\u2019\u00e9nergie \u2013 \u00e0 juste titre \u2013 aux questions li\u00e9es au bien-\u00eatre, au pouvoir d\u2019achat et au d\u00e9veloppement durable, entre autres. Il s\u2019agit de maintenir l\u2019int\u00e9grit\u00e9 des individus et de l\u2019ensemble du corps social. N\u00e9cessaire mais insuffisant. Notre ambition peut aller au-del\u00e0 du simple r\u00e9flexe de survie. Et les principes de m\u00e9rite, d\u2019effort, de reconnaissance devraient retrouver quelques lettres de noblesse l\u00e0 o\u00f9 ils sont pass\u00e9s au second voire au troisi\u00e8me rang.
