Alors que 100 d\u00e9parts \u00e0 la retraite ne sont remplac\u00e9s que par 80 nouveaux entrants, ignorer les comp\u00e9tences des travailleurs plus \u00e2g\u00e9s pourrait repr\u00e9senter une menace pour la durabilit\u00e9 \u00e9conomique de la Belgique, pr\u00e9vient le sp\u00e9cialiste en recrutement de cadres sup\u00e9rieurs Page Executive.<!--more--><\/p>\n<p>L\u2019\u00e2gisme est la premi\u00e8re cause de discrimination pour les cadres sup\u00e9rieurs, selon un sondage effectu\u00e9 par Michael Page aupr\u00e8s de 5000 travailleurs, dont 3000 cadres sup\u00e9rieurs. Pas moins de 45% d\u2019entre eux affirment avoir \u00e9t\u00e9 victimes de discriminations li\u00e9es \u00e0 l\u2019\u00e2ge, loin devant celles fond\u00e9es sur l\u2019origine (29%) ou le genre (28%). Ce constat peint une image consternante : en effet en plus d&rsquo;affecter les comportements individuels, l\u2019\u00e2gisme compromet la performance des entreprises et pourrait entra\u00eener une perte de comp\u00e9tences, mena\u00e7ant ainsi la comp\u00e9titivit\u00e9.<\/p>\n<h3><strong><em>Un enjeu soci\u00e9tal et \u00e9conomique : lib\u00e9rer le potentiel des travailleurs de 50+ ans<\/em><\/strong><\/h3>\n<p><em>\u00ab\u00a0Se priver de l\u2019expertise des travailleurs plus \u00e2g\u00e9s est une erreur strat\u00e9gique pour les entreprises qui pourrait impacter notre \u00e9conomie. Chaque comp\u00e9tence compte dans un march\u00e9 sous tension. Les entreprises qui encouragent la collaboration interg\u00e9n\u00e9rationnelle gagnent en innovation et en comp\u00e9titivit\u00e9,\u00a0\u00bb<\/em>\u00a0explique Lorraine Le Pomellec, responsable du secteur bancaire pour Page Executive. En effet, une \u00e9tude publi\u00e9e dans le Journal of Organizational Behavior d\u00e9montre que les \u00e9quipes o\u00f9 r\u00e8gne la diversit\u00e9 g\u00e9n\u00e9rationnelle b\u00e9n\u00e9ficient d&rsquo;un large \u00e9ventail de ressources cognitives, ce qui se traduit par une am\u00e9lioration des capacit\u00e9s d&rsquo;analyse et des solutions innovantes.<\/p>\n<p>Pourtant, pr\u00e8s de la moiti\u00e9 des responsables des ressources humaines admettent que l&rsquo;\u00e2ge influence leurs d\u00e9cisions d&#8217;embauche, refl\u00e9tant ainsi une rupture entre la volont\u00e9 des travailleurs de continuer \u00e0 travailler et une politique d\u2019embauche fig\u00e9e dans les st\u00e9r\u00e9otypes.<\/p>\n<h3><strong><em>Des solutions pour un march\u00e9 du travail plus inclusif et comp\u00e9titif<\/em><\/strong><\/h3>\n<p>Pour favoriser un march\u00e9 du travail plus inclusif, les entreprises belges doivent adapter leurs politiques de gestion RH:<\/p>\n<ul>\n<li>R\u00e9viser les pratiques de recrutement pour valoriser les comp\u00e9tences, la r\u00e9silience et l\u2019adaptabilit\u00e9 pour des recrutements objectifs et durables.<\/li>\n<li>Cr\u00e9er une culture d\u2019entreprise inclusive. En effet 40 % des travailleurs plus \u00e2g\u00e9s estiment que la culture d&rsquo;entreprise compte d\u2019avantage que le salaire pour attirer et fid\u00e9liser les talents.<\/li>\n<li>Encourager la collaboration interg\u00e9n\u00e9rationnelle pour am\u00e9liorer la comp\u00e9titivit\u00e9. Des initiatives telles que celle de Michael Page, qui s\u2019engage \u00e0 proposer des shortlists \u00e9quilibr\u00e9es en termes d\u2019\u00e2ge \u00e0 ses clients recruteurs, montrent la voie.<\/li>\n<li>Valoriser l\u2019expertise et l\u2019exp\u00e9rience de travailleurs seniors en ayant recours \u00e0 des ind\u00e9pendants ou interim managers pour remplir des missions sp\u00e9cifiques.<\/li>\n<li>Promouvoir des formations sur le num\u00e9rique et l&rsquo;intelligence artificielle (IA) pour les seniors est essentiel. L&rsquo;adoption de l&rsquo;IA varie significativement en fonction de l&rsquo;\u00e2ge : les professionnels dans la vingtaine adoptent l&rsquo;IA \u00e0 un taux deux fois plus \u00e9lev\u00e9 que les plus de cinquante ans. Cette diff\u00e9rence g\u00e9n\u00e9rationnelle souligne l&rsquo;importance de proposer des programmes de formation adapt\u00e9s pour combler cet \u00e9cart.
