Dans un article publi\u00e9 par le Harvard Business Review, Marcus Buckingham invite l\u2019ensemble des leaders \u2013pas seulement les responsables RH \u2013 \u00e0 challenger les outils d\u2019\u00e9valuation que nous utilisons pour alimenter nos strat\u00e9gies de talent management. Les donn\u00e9es que nous injectons dans nos syst\u00e8mes RH sont vraisemblablement fausses, ou \u00e0 tout le moins suspectes.<!--more--><\/p>\n<p>Les r\u00e9sultats des recherches men\u00e9es en la mati\u00e8re au cours des 15 derni\u00e8res ann\u00e9es d\u00e9montrent en effet que les \u00e9valuations men\u00e9es dans nos organisations sont toutes influenc\u00e9es par ce que l\u2019on appelle \u2018\u2019<em>l\u2019Idiosyncratic Rater Effect<\/em>\u2019\u2019. Celui-ci implique que notre \u00e9valuation d\u2019un collaborateur (de quelque niveau hi\u00e9rarchique que ce soit) repose davantage sur nos propres d\u00e9finitions des items \u00e0 mesurer ainsi que sur notre estimation de nos performances personnelles plut\u00f4t que sur les qualit\u00e9s et prestations du collaborateur en question. R\u00e9sum\u00e9 sommaire\u00a0: les scores et appr\u00e9ciations que nous attribuons \u00e0 un coll\u00e8gue en disent davantage sur nous-m\u00eames que sur le coll\u00e8gue concern\u00e9.<\/p>\n<p>Trois \u00e9tudes men\u00e9es par des revues acad\u00e9miques en psychologie \u2013 bas\u00e9es sur un total d\u2019un demi million d\u2019entretiens d\u2019\u00e9valuation &#8211; tendent \u00e0 d\u00e9montrer que l\u2019effet est confirm\u00e9 dans 64% des cas en moyenne et qu\u2019il est r\u00e9silient dans 61% des cas (\u00e7\u00e0d qu\u2019il ne peut \u00eatre \u2018\u2019contr\u00e9\u2019\u2019 via l\u2019apprentissage).<\/p>\n<p>L\u2019impact est consid\u00e9rable bien entendu. Les d\u00e9cisions en mati\u00e8re de formation, de promotion, de r\u00e9mun\u00e9ration entre autres sont prises \u00e0 partir des donn\u00e9es d\u2019\u00e9valuation inject\u00e9es dans nos syst\u00e8mes. Et nous sommes confiants quant \u00e0 la validit\u00e9 de ces informations\u2026 Pourtant, nous nous sommes tous d\u00e9j\u00e0 pos\u00e9 la question au moment o\u00f9 il s\u2019agissait d\u2019attribuer un \u20185\u2019 ou un \u20184\u2019 \u00e0 un collaborateur, cherchant la nuance s\u00e9mantique entre deux formulations tellement proches au final\u2026 Une situation d\u00e9j\u00e0 v\u00e9cue qui devrait nous aider \u00e0 relativiser la valeur de ces outils\u2026 Comment d\u00e9cidons-nous au final d\u2019accorder telle ou telle note aux uns et aux autres\u00a0? Sur base de notre propre auto-\u00e9valuation\u2026<\/p>\n<p>A l\u2019heure du r\u00e8gne de la \u2018data\u2019 dans la plupart des processus de l\u2019entreprise, le constat est\u2026 emb\u00eatant. Les donn\u00e9es sur lesquelles reposent les d\u00e9cisions en mati\u00e8re de People Management sont probablement fausses dans la majorit\u00e9 des cas. M\u00eame si le doute et l\u2019esprit critique sont de nature \u00e0 faire progresser la pratique RH, reconnaissons que cette analyse est susceptible de modifier radicalement l\u2019approche de la plupart des entreprises sur le plan de l\u2019\u00e9valuation. Que faire aujourd\u2019hui de nos grilles de comp\u00e9tences, de nos processus de gestion de la performance, de nos entretiens annuels et 360\u00b0\u2026\u00a0?
