Ces derniers mois, bon nombre d\u2019entreprises ont revu leurs structures salariales et d\u00e9fini des fourchettes de r\u00e9mun\u00e9ration. Cette attention port\u00e9e aux syst\u00e8mes et \u00e0 la conformit\u00e9 semble logique, mais elle risque de passer \u00e0 c\u00f4t\u00e9 du v\u00e9ritable enjeu. Le vrai test commencera lorsque les collaborateurs et les candidats commenceront \u00e0 poser des questions.<!--more--><\/p>\n<p><em>\u00ab\u00a0Pourquoi mon coll\u00e8gue gagne-t-il davantage pour une fonction similaire\u2009?\u00a0\u00bb, \u00ab\u00a0Comment d\u00e9termine-t-on le positionnement d\u2019une personne au sein d\u2019une fourchette salariale\u2009?\u00a0\u00bb<\/em>\u00a0et \u00ab\u00a0<em>Qui prend cette d\u00e9cision\u2009?\u00a0\u00bb.<\/em> Ces questions ne sont pas nouvelles, mais elles deviendront in\u00e9vitables \u00e0 mesure que les salaires gagneront en transparence. Et c\u2019est pr\u00e9cis\u00e9ment sur ce point que de nombreuses entreprises manquent encore de pr\u00e9paration \u00e0 l\u2019heure actuelle.<\/p>\n<p>M\u00eame si la mise en \u0153uvre l\u00e9gale de la directive a \u00e9t\u00e9 report\u00e9e en Belgique, les attentes des travailleurs et des candidats, elles, ne le sont pas. La transparence salariale s\u2019invite de plus en plus souvent dans les entretiens d\u2019embauche et les \u00e9valuations.<\/p>\n<p>L\u00e0 o\u00f9 les RH prenaient auparavant en charge la plupart de ces questions, elles sont aujourd\u2019hui de plus en plus adress\u00e9es aux managers. Ceux-ci doivent d\u00e8s lors expliquer plus fr\u00e9quemment les d\u00e9cisions relatives \u00e0 la r\u00e9mun\u00e9ration, sans toujours y \u00eatre pr\u00e9par\u00e9s.<\/p>\n<p>De nombreuses entreprises disposent d\u2019une politique salariale claire sur papier, mais peinent encore \u00e0 la traduire en conversations concr\u00e8tes. Le probl\u00e8me r\u00e9side rarement dans l\u2019existence d\u2019\u00e9carts salariaux, mais davantage dans la mani\u00e8re dont ceux-ci sont justifi\u00e9s. Les employ\u00e9s comprennent que des diff\u00e9rences puissent exister, \u00e0 condition qu\u2019elles reposent sur des crit\u00e8res clairement expliqu\u00e9s. Lorsque cette justification fait d\u00e9faut, le doute s\u2019installe rapidement et peut fragiliser la confiance.<\/p>\n<p>En outre, la coh\u00e9rence demeure essentielle. Les RH, les managers et les partenaires de recrutement doivent transmettre le m\u00eame message autant aux employ\u00e9s qu\u2019aux nouveaux candidats. D\u00e8s que les explications divergent, c\u2019est la cr\u00e9dibilit\u00e9 de toute la politique salariale qui est remise en question.<\/p>\n<p>Le d\u00e9fi n\u2019est donc plus uniquement au niveau de la politique en elle-m\u00eame, mais bien de la communication. Disposer d\u2019une structure salariale ne suffit plus. Les entreprises doivent d\u00e9sormais \u00eatre capables de l\u2019expliquer de mani\u00e8re claire et \u00e9tay\u00e9e, \u00e0 tous les niveaux de l\u2019entreprise.<\/p>\n<p>Les entreprises qui y parviennent disposent d\u2019un avantage \u00e9vident, qui ne se limite pas aux documents internes.
