









{"id":2030,"date":"2015-10-14T21:46:17","date_gmt":"2015-10-14T19:46:17","guid":{"rendered":"http:\/\/www.peoplesphere.be\/fr\/?p=2030"},"modified":"2015-10-15T10:35:59","modified_gmt":"2015-10-15T08:35:59","slug":"les-millennials-gen-y-plus-fideles-a-leur-entreprise-que-leurs-aines","status":"publish","type":"post","link":"https:\/\/peoplesphere.be\/fr\/les-millennials-gen-y-plus-fideles-a-leur-entreprise-que-leurs-aines\/","title":{"rendered":"Les Millennials (G\u00e9n.Y) plus fid\u00e8les \u00e0 leur entreprise que leurs a\u00een\u00e9s"},"content":{"rendered":"<h1>D\u00e8s leur arriv\u00e9e sur le march\u00e9 du travail, les repr\u00e9sentants de la g\u00e9n\u00e9ration Y ont \u00e9t\u00e9 d\u00e9peints comme de vils mercenaires, susceptibles de changer d&#8217;employeur \u00e0 la premi\u00e8re occasion, pour quelques euros de plus en fait&#8230; Les \u00e9tudes r\u00e9centes men\u00e9es aux Etats-Unis (fond\u00e9es sur les donn\u00e9es fournies par le US Bureau of Labor Statistics) tendent \u00e0 contrecarrer cette analyse et \u00e0 d\u00e9montrer que les Millennials s&rsquo;av\u00e8rent moins &lsquo;volatiles&rsquo; que leurs pr\u00e9d\u00e9cesseurs assimil\u00e9s \u00e0 la g\u00e9n\u00e9ration X.<!--more--><\/h1>\n<p>Le d\u00e9calage existant entre la perception et la r\u00e9alit\u00e9 repose sur les st\u00e9r\u00e9otypes que nous avons enregistr\u00e9 quant aux caract\u00e9ristiques des Millennials (n\u00e9s entre les ann\u00e9es 1980 et 2000). Cette r\u00e9putation suppose que ces derniers manquent d\u00e9finitivement de loyaut\u00e9 vis-\u00e0-vis de leurs employeurs. Les recherches r\u00e9centes men\u00e9es aux Etats-Unis contredisent ces id\u00e9es re\u00e7ues. Les motivations de cette g\u00e9n\u00e9ration sont ancr\u00e9es dans le contexte socio-\u00e9conomique qu&rsquo;elle a connu au cours de son enfance et de son entr\u00e9e dans le monde adulte. Et si nos entreprises et nos dirigeants parviennent \u00e0 d\u00e9coder les facteurs de leurs motivations, il se pourrait que la g\u00e9n\u00e9ration Y soit parmi les plus fid\u00e8les que nous ayons connues.<\/p>\n<p>Les chercheurs ont analys\u00e9 les parcours professionnels de 25.000 Millennials \u00e0 travers 22 pays diff\u00e9rents. R\u00e9sultat de cette \u00e9tude : 40% d&rsquo;entre eux envisagent de rester au sein de l&rsquo;organisation qui les emploie pour une p\u00e9riode de 9 ans minimum (contre les 3 ans maximum qui sont \u00e9voqu\u00e9s la plupart du temps). Mieux encore, 44% d&rsquo;entre eux annoncent \u00eatre pr\u00eats \u00e0 consacrer l&rsquo;ensemble de leur carri\u00e8re \u00e0 leur employeur actuel. Nous sommes bien loin donc de la r\u00e9putation d&rsquo;opportunistes qui colle \u00e0 la peau des jeunes travailleurs.<\/p>\n<p><strong><em>Quelles sont donc les deux motivations primaires des Millennials d\u00e8s lors qu&rsquo;il s&rsquo;agit de leur gestion de carri\u00e8re?<\/em><\/strong> La s\u00e9curit\u00e9 financi\u00e8re en premier lieu et, ensuite, la possibilit\u00e9 d&rsquo;am\u00e9liorer l&rsquo;articulation entre vie priv\u00e9e et professionnelle gr\u00e2ce \u00e0 l&rsquo;anciennet\u00e9 acquise au sein de l&rsquo;organisation.<\/p>\n<p>Bon nombre de jeunes travailleurs sont entr\u00e9s sur le march\u00e9 du travail lors du d\u00e9clenchement de la crise \u00e9conomique survenue fin 2007. Leurs proches ont perdu leur emploi et\/ou une bonne partie de leur \u00e9pargne. En outre, ils ont d\u00e9marr\u00e9 leur carri\u00e8re apr\u00e8s s&rsquo;\u00eatre endett\u00e9s en vue de financer leurs \u00e9tudes. 84% d&rsquo;entre eux s&rsquo;interrogent \u00e0 raison quant au financement de leur retraite et 56% \u00e9prouvent un r\u00e9el degr\u00e9 de stress quant au remboursement des emprunts qu&rsquo;ils ont contract\u00e9s. Objectif prioritaire donc: garantir une certaine stabilit\u00e9 afin d&rsquo;assurer l&rsquo;avenir \u00e0 long terme.<\/p>\n<p>Comment le management peut-il r\u00e9pondre \u00e0 cette pr\u00e9occupation majeure? En offrant des niveaux de r\u00e9mun\u00e9ration sup\u00e9rieurs \u00e0 ceux qui sont g\u00e9n\u00e9ralement consentis pour de nouveaux venus sur le march\u00e9 de l&#8217;emploi, et en int\u00e9grant l&rsquo;id\u00e9e de proc\u00e9der \u00e0 des augmentations de salaires plus &lsquo;g\u00e9n\u00e9reuses&rsquo; lorsque les performances et les comp\u00e9tences le justifient&#8230; Nos entreprises peuvent \u00e9galement jouer un r\u00f4le-cl\u00e9 dans l&rsquo;anticipation des conditions de retraite en favorisant l&rsquo;\u00e9pargne compl\u00e9mentaire via la composition des enveloppes salariales.<\/p>\n<p><em><strong>S&rsquo;offrir une certaine flexibilit\u00e9<\/strong><\/em><\/p>\n<p>L&rsquo;\u00e9quilibre vie priv\u00e9e\/vie professionnelle est un \u00e9l\u00e9ment fondamental pour les Millennials. Les sch\u00e9mas familiaux dont ils sont issus en sont la cause. Leurs deux parents travaillent&#8230; ou bien, ils appartiennent \u00e0 une cellule monoparentale. Et il est simplement hors de question de reproduire certaines situations de d\u00e9s\u00e9quilibre qu&rsquo;ils ont pu observer en tant qu&rsquo;enfants. Comment proc\u00e9der? S&rsquo;installer dans une organisation durablement et acqu\u00e9rir un bon niveau de r\u00e9putation de telle sorte que leurs attentes en mati\u00e8re de flexibilit\u00e9 soient plus facilement accept\u00e9es par l&rsquo;entreprise au fil des diff\u00e9rentes \u00e9tapes de leur vie familiale. Les Millennials con\u00e7oivent que leurs demandes d&rsquo;am\u00e9nagement entre vie priv\u00e9e et vie professionnelle seront ais\u00e9ment rencontr\u00e9es s&rsquo;ils ont d\u00e9montr\u00e9 leurs aptitudes et leur engagement. A contrario, il sera difficile d&rsquo;obtenir des privil\u00e8ges dans une entreprise que l&rsquo;on vient de rejoindre&#8230;<\/p>\n<p>L&rsquo;enjeu pour nos organisations consiste alors \u00e0 cr\u00e9er un environnement qui int\u00e8gre naturellement cette dimension de flexibilit\u00e9 attendue, afin d&rsquo;\u00e9viter que les Millennials ne se sentent pris au pi\u00e8ge. Il s&rsquo;agit en effet de prendre en compte la dimension individuelle et les aspects priv\u00e9s qui leur importent. Le choix de rester dans l&rsquo;organisation doit \u00eatre un choix librement consenti et non une d\u00e9cision bas\u00e9e sur la peur&#8230; La capacit\u00e9 de choisir son lieu et ses horaires de travail sont bien entendu des \u00e9l\u00e9ments-cl\u00e9s.<\/p>\n<p>Les solutions de flexibilit\u00e9 doivent \u00e9galement concerner toutes les couches de population (pas seulement les jeunes parents donc!). Certains collaborateurs souhaitent s&rsquo;engager soci\u00e9talement. D&rsquo;autres connaissent parfois des situations familiales complexes. Ces besoins doivent eux aussi pouvoir \u00eatre rencontr\u00e9s. Un vrai challenge!<\/p>\n<p><em>Etude men\u00e9e par by Jennifer J.
