ManpowerGroup a \u00e9tudi\u00e9 la relation entre les employeurs et les repr\u00e9sentants de la g\u00e9n\u00e9ration Y. Plus de 19.000 \u2018millennials\u2019 et 1.500 employeurs de 25 pays, dont la Belgique, ont \u00e9t\u00e9 interrog\u00e9s.<!--more--><\/p>\n<p>Des avis et st\u00e9r\u00e9otypes les plus divers circulent au sujet de cette cat\u00e9gorie de travailleurs. Selon certains, ils sont peu loyaux, pr\u00e9tentieux et fain\u00e9ants. D\u2019autres qualifient cette g\u00e9n\u00e9ration de personnes n\u00e9es entre 1980 et 1995 d\u2019entrepreneurs digitaux et f\u00e9rus d\u2019innovation. Ce qui est certain, c\u2019est qu\u2019ils changent fondamentalement la relation employeur-employ\u00e9. Pourquoi et comment ? Voici les cinq tendances identifi\u00e9es via cette \u00e9tude.<\/p>\n<p><strong><em>1. Travailler plus longtemps, mais de fa\u00e7on discontinue<\/em><\/strong><br \/>\nA 60 ans \u00e0 la pension ? Ils n\u2019y pensent m\u00eame pas. Que du contraire. Les \u2018millennials\u2019 r\u00e9alisent tr\u00e8s bien qu\u2019ils vont devoir travailler plus longtemps que les g\u00e9n\u00e9rations pr\u00e9c\u00e9dentes (les \u2018baby-boomers\u2019 et la g\u00e9n\u00e9ration X). 60% des sond\u00e9s s\u2019attend \u00e0 travailler au-del\u00e0 des 65 ans, 27% pensent m\u00eame au-del\u00e0 de 70 ans. Encore plus surprenant, 12% pr\u00e9voient de continuer \u00e0 travailler jusqu\u2019\u00e0 la mort (au Japon, c\u2019est m\u00eame 37%). Mais le groupe le plus important (33%) pense pouvoir partir \u00e0 la retraite entre 65 et 69 ans.<\/p>\n<p>Travailler plus dur et plus longtemps que les g\u00e9n\u00e9rations pr\u00e9c\u00e9dentes n\u2019est pas un tabou pour la g\u00e9n\u00e9ration Y, \u00e0 la condition qu\u2019elle puisse y int\u00e9grer des p\u00e9riodes de pause ou des \u2018breaks\u2019. Pas moins de 84% n\u2019esquissent plus leur chemin professionnel sous la forme d\u2019une \u00e9chelle de carri\u00e8re, mais sous la forme de vagues. Ils s\u2019attendent, au cours d\u2019une carri\u00e8re d\u00e9sormais discontinue, \u00e0 tirer plusieurs fois sur le frein \u00e0 main, pour des p\u00e9riodes sup\u00e9rieures \u00e0 quatre semaines. Pour, par exemple, trouver le repos, prendre des vacances ou partir en voyage. Les hommes ont clairement d\u2019autres priorit\u00e9s que les femmes, qui veulent \u00e9galement consacrer du temps aux enfants, aux ain\u00e9s ou au b\u00e9n\u00e9volat.<\/p>\n<p>Cela n\u2019annonce donc rien de prometteur pour l\u2019\u00e9galit\u00e9 des sexes et un monde o\u00f9 les deux parents se consacreraient autant aux enfants.<\/p>\n<p><strong><em>2. Argent, s\u00e9curit\u00e9 et temps libre<\/em><\/strong><br \/>\nTrois priorit\u00e9s arrivent en t\u00eate sur la liste des souhaits des \u2018millenials\u2019 \u00e0 la recherche d\u2019un emploi : l\u2019argent, la s\u00e9curit\u00e9 et le temps libre. Pour plus de 90%, un salaire en fonction du travail prest\u00e9 (\u2018work hard, play hard\u2019) est la priorit\u00e9 num\u00e9ro un. Ensuite, ils recherchent la s\u00e9curit\u00e9 d\u2019emploi (87%) et la libert\u00e9 d\u2019ins\u00e9rer eux-m\u00eames dans leur carri\u00e8re des interruptions ou des \u2018breaks\u2019 (pour recharger les batteries) (86%). Egalement haut dans la liste : le fait de travailler avec des gens sympas dans un environnement agr\u00e9able (80%) et l\u2019opportunit\u00e9 de travailler de fa\u00e7on flexible et de d\u00e9velopper de nouvelles comp\u00e9tences (79%).<\/p>\n<p>Il faut toutefois savoir que les \u2018millennials\u2019 ont une autre d\u00e9finition de la \u2018s\u00e9curit\u00e9 d\u2019emploi\u2019 que la d\u00e9finition traditionnelle. Les jeunes de la G\u00e9n\u00e9ration Y ne sont pas des \u2018papillonneurs\u2019 comme on le pr\u00e9tend parfois. Ils recherchent la s\u00e9curit\u00e9 d\u2019une carri\u00e8re \u00e0 temps plein \u2013 pour maintenir leur niveau de vie \u2013 mais pas un emploi \u00e0 temps plein. S\u2019ils ont l\u2019opportunit\u00e9 de changer d\u2019emploi, horizontalement ou verticalement, ils le feront volontiers. Mais de pr\u00e9f\u00e9rence chez le m\u00eame employeur. En d\u2019autres termes, la s\u00e9curit\u00e9 d\u2019emploi devient la s\u00e9curit\u00e9 de carri\u00e8re.<\/p>\n<p><strong><em>3. Variation, opportunit\u00e9s et progr\u00e8s<\/em><\/strong><br \/>\nExercer pendant deux ans la m\u00eame fonction est d\u00e9j\u00e0 limite pour deux tiers des \u2018millennials\u2019. Pour un quart, la limite est d\u00e9j\u00e0 atteinte \u00e0 douze mois. L\u2019envie de relever de nouveaux d\u00e9fis est grande, chez le m\u00eame employeur entendons-nous bien. La majorit\u00e9 (63%) n\u2019a d\u2019ailleurs pas l\u2019intention de changer d\u2019employeur dans les deux ann\u00e9es \u00e0 venir, pour autant qu\u2019ils re\u00e7oivent de nouvelles opportunit\u00e9s pour changer de r\u00f4le en interne ou d\u2019\u00e9voluer. Le top 5 des \u2018moteurs\u2019 pour les fid\u00e9liser \u00e0 l\u2019entreprise sont :<br \/>\n1. Une augmentation salariale ou un bonus<br \/>\n2. Un nouveau d\u00e9fi ou une promotion<br \/>\n3. Un meilleur \u00e9quilibre \u2018travail-vie priv\u00e9e\u2019<br \/>\n4. Une voie d\u2019\u00e9volution claire<br \/>\n5. Une reconnaissance et confirmation par les managers et les coll\u00e8gues<\/p>\n<p><strong><em>4. Pr\u00eat pour le nouveau monde du travail<\/em><\/strong><br \/>\nLes \u2018millennials\u2019 recherchent le changement. Ils y sont ouverts. Presque deux tiers souhaitent avoir un emploi \u00e0 temps plein, mais plus de la moiti\u00e9 affirme ne pas exclure de nouvelles formes de travail [\u00e0 temps partiel (30%), freelance (28%), \u00e0 la mission (14%), \u2018des jobs combin\u00e9s\u2019 (plus de 2 emplois, 16%)\u2026, ce qu\u2019on appelle la \u2018gig economy\u2019]. Pour 34%, travailler comme ind\u00e9pendant est une option s\u00e9duisante. Cette ouverture \u00e0 de nouvelles formes de travail met les employeurs sous pression pour apporter davantage de flexibilit\u00e9 et de variation dans le travail, par exemple en proposant des mod\u00e8les d\u2019emploi alternatifs.<\/p>\n<p><strong><em>5. Capacit\u00e9 d\u2019apprentissage<\/em><\/strong><br \/>\nLa G\u00e9n\u00e9ration Y r\u00e9alise tr\u00e8s bien que l\u2019apprentissage tout au long de la vie (93% !) est fondamental pour leur carri\u00e8re future. Elle est m\u00eame pr\u00eate \u00e0 payer cette formation de sa poche, sur son temps libre. Seulement 7% des \u2018millennials\u2019 ne montrent aucun int\u00e9r\u00eat pour la formation.
