Au terme de cette \u00e9tude, trois piliers majeurs ont \u00e9t\u00e9 identifi\u00e9s \u00e0 l&rsquo;\u00e9chelon europ\u00e9en. M\u00eame si les travailleurs des sept pays \u00e9tudi\u00e9s* observent des comportements diff\u00e9rents en mati\u00e8re d&rsquo;absent\u00e9isme et de mobilisation au travail, une tendance claire se dessine.<!--more--><\/p>\n<p>L&rsquo;\u00e9tude remarque en effet que <em>\u00ab\u00a0chez les salari\u00e9s europ\u00e9en, et en particulier chez les \u00ab mobilis\u00e9s et heureux \u00bb, <strong>le Contenu du travail (82%), les Relations au travail (80%) et la Reconnaissance de l\u2019entreprise (76%)<\/strong> se d\u00e9gagent comme \u00e9tant les 3 piliers de leur engagement au travail.\u00a0Pour cette cat\u00e9gorie de salari\u00e9s, le sens et l\u2019int\u00e9r\u00eat de leur activit\u00e9, ainsi que l\u2019autonomie qui leur est accord\u00e9e sont essentiels pour leur accomplissement et leur \u00e9panouissement professionnels. Cette qu\u00eate de sens n\u00e9cessite aussi une bonne qualit\u00e9 des relations au sein d\u2019une \u00e9quipe ou d\u2019une organisation. L\u2019effort et l\u2019engagement, pour \u00eatre durables, doivent enfin \u00eatre reconnus et, si possible, r\u00e9compens\u00e9s. Pour parfaire leur \u00ab bien-\u00eatre \u00bb au travail, les salari\u00e9s les plus satisfaits et engag\u00e9s disent qu\u2019ils appr\u00e9cieraient \u00e9galement une am\u00e9lioration de leur environnement \u00ab physique \u00bb (74%) et de la sant\u00e9 au travail ainsi qu\u2019une plus grande flexibilit\u00e9 (74%).\u00a0\u00bb<\/em><\/p>\n<p>Elle souligne encore : <em>\u00ab\u00a0Le groupe des \u00ab non concern\u00e9s et pas heureux \u00bb au travail, serait \u00e9galement mobilisable si une am\u00e9lioration des relations de travail (36%) ou du contenu du travail (36%) intervenait. Ces am\u00e9liorations peuvent en effet leur ouvrir de nouvelles perspectives de carri\u00e8re (mobilit\u00e9, cr\u00e9ations de postes, etc.). On constate toutefois que ces leviers ne sont \u00e9voqu\u00e9s que par 1 salari\u00e9 sur 3 dans cette \u00ab cat\u00e9gorie \u00bb de salari\u00e9s insatisfaits. Autre source de remobilisation potentielle de ce groupe de salari\u00e9s : une plus grande flexibilit\u00e9 dans l\u2019organisation du travail (35%) qui puisse leur permettre de mieux \u00e9quilibrer vie professionnelle et vie priv\u00e9e.\u00a0\u00bb<\/em><\/p>\n<p>L&rsquo;\u00e9tude, via un focus sp\u00e9cifique sur la France, recommande de scruter les signes de d\u00e9sengagement (comportements diff\u00e9rents) et de d\u00e9velopper une \u00e9coute active des besoins et signaux exprim\u00e9s.<\/p>\n<p>Elle rel\u00e8ve \u00e9galement que <em>\u00ab\u00a0les DRH, auxquels la m\u00eame question a \u00e9t\u00e9 pos\u00e9e, ont la m\u00eame perception que leurs salari\u00e9s. Toutefois ils sur\u00e9valuent le niveau de Qualit\u00e9 de Vie au Travail de leurs salari\u00e9s. En effet, leur \u00e9valuation reste bien sup\u00e9rieure \u00e0 la perception de la population des salari\u00e9s la plus mobilis\u00e9e dans l\u2019entreprise. Cet \u00e9cart de perception peut entraver leur capacit\u00e9 \u00e0 identifier les bons leviers d\u2019actions.\u00a0Interrog\u00e9s sur les principaux \u00e9l\u00e9ments de la QVT (Qualit\u00e9 de vie au travail) qu\u2019ils pourraient exploiter pour augmenter la motivation et l\u2019engagement de leurs salari\u00e9s au travail, les DRH \u00e9voquent, dans un ordre l\u00e9g\u00e8rement diff\u00e9rent de celui des salari\u00e9s, le contenu du travail, les relations de travail, la flexibilit\u00e9 et les conditions de travail.\u00a0\u00bb<\/em><\/p>\n<p><strong><em>Comment agir ?\u00a0<\/em><\/strong><\/p>\n<p>A la question \u00ab avez-vous mis en place une politique d\u2019engagement pour pallier l\u2019absent\u00e9isme, 34% des DRH r\u00e9pondent OUI, 37% n\u2019ont pas agi et n\u2019ont pas l\u2019intention de le faire. Parmi les entreprises qui ont agi, 63% l\u2019ont fait pour limiter l\u2019absent\u00e9isme. Parmi les entreprises qui ont mis en place un projet d\u2019engagement, 24% peuvent se pr\u00e9valoir d\u2019un retour d\u2019exp\u00e9rience de plus de 3 ans et 30% d\u2019un retour compris entre 1 et 3 ans.<\/p>\n<p><em>* M\u00e9thodologie de l\u2019\u00e9tude : Le panel de salari\u00e9s interrog\u00e9s dans le cadre de cette \u00e9tude qualitative est constitu\u00e9 de 3000 salari\u00e9s du secteur priv\u00e9 repr\u00e9sentatifs de la population active des 7 pays \u00e9tudi\u00e9s \u2013 Allemagne, Belgique, Espagne, France, Italie, Pays-Bas, Royaume-Uni -. Il comprend 56% d\u2019hommes et 44% de femmes qui se situent en majorit\u00e9 (62%) dans la tranche d\u2019\u00e2ge 31-50 ans. Pr\u00e8s d\u2019un salari\u00e9 sur deux (49%) est employ\u00e9 par une entreprise de moins de 50 salari\u00e9s. 61% d\u2019entre eux ont une anciennet\u00e9 dans l\u2019entreprise inf\u00e9rieure \u00e0 10 ans. 63% sont employ\u00e9s ou ouvriers contre 37% de cadres, techniciens et agents de ma\u00eetrise. 26% travaillent dans le secteur des services (hors Sant\u00e9) et 26% dans l\u2019industrie, 17% dans le commerce, 12% dans le BTP, 10% dans le transport et 9% dans la sant\u00e9.
