Un moyen int\u00e9ressant de distinguer les r\u00e9els sujets de fond de ceux que l&rsquo;on peut consid\u00e9rer comme la tendance &lsquo;hype&rsquo; du moment&#8230; Conclusion:\u00a0 la formation des travailleurs, la flexibilit\u00e9 et la gestion des p\u00e9nuries restent les plus grands d\u00e9fis du march\u00e9 de l&#8217;emploi.<!--more--><\/p>\n<p>Plus de 1.000 employeurs issus de tous les secteurs se sont vu soumettre 20 th\u00e8mes admis comme les plus pertinents par la litt\u00e9rature RH. Sur base des r\u00e9sultats de cette enqu\u00eate, l&rsquo;\u00e9tude \u00e9tablit un classement des th\u00e9matiques par ordre d&rsquo;urgence. Qu&rsquo;est-ce qui est r\u00e9el et qu&rsquo;est-ce qui rel\u00e8ve plut\u00f4t de l&rsquo;imaginaire ?<\/p>\n<p><strong><em>Les th\u00e8mes \u00ab traditionnels \u00bb ouvrent la marche.<\/em><\/strong><\/p>\n<p>L&rsquo;enqu\u00eate r\u00e9v\u00e8le que <em>\u00ab\u00a0la th\u00e8se selon laquelle \u00ab\u00a0les travailleurs devront de plus en plus approfondir leurs connaissances dans le futur\u00a0\u00bb recueille le plus de suffrages. Ce th\u00e8me affiche un score moyen de 7,4 (1 signifiant que l&rsquo;on n&rsquo;est pas du tout d&rsquo;accord et 10 tout \u00e0 fait d&rsquo;accord). Il est suivi par le besoin de flexibilit\u00e9, tant pour l&rsquo;entreprise que pour l&#8217;employeur (7,1 et 7,2). La p\u00e9nurie croissante sur le march\u00e9 de l&#8217;emploi constitue un autre sujet de pr\u00e9occupation majeur (6,7). Globalement, ce sont donc des th\u00e8mes relativement traditionnels qui rev\u00eatent le plus d&rsquo;importance aux yeux des employeurs. En tout cas, toujours plus d&rsquo;importance que les th\u00e8mes plus r\u00e9cents comme la fracture num\u00e9rique (disruption), la d\u00e9localisation ou le stress. Parmi ces th\u00e8mes plus r\u00e9cents, la num\u00e9risation se place en t\u00eate des pr\u00e9occupations. Pour les employeurs, c&rsquo;est sur l&rsquo;\u00e9volution des exigences de qualification que l&rsquo;impact de la num\u00e9risation est le plus \u00e9vident. L&rsquo;impact sur la destruction d&#8217;emplois au sein de l&rsquo;entreprise est jug\u00e9 moins important, mais pas n\u00e9gligeable pour autant.\u00a0\u00bb<\/em><\/p>\n<p><em><strong>Lutter contre la p\u00e9nurie de comp\u00e9tences&#8230;<\/strong><\/em><\/p>\n<p>Comme il y a 12 ans, lorsque Randstad avait men\u00e9 une enqu\u00eate \u00e0 grande \u00e9chelle aupr\u00e8s des employeurs, les entreprises ont \u00e9t\u00e9 interrog\u00e9es sur la mani\u00e8re dont elles comptent s&rsquo;attaquer \u00e0 la p\u00e9nurie croissante. <em>\u00ab\u00a0Bien que l&rsquo;enqu\u00eate ait cette fois pr\u00e9vu davantage de cat\u00e9gories de r\u00e9ponses, les strat\u00e9gies utilis\u00e9es aujourd&rsquo;hui sont largement identiques : r\u00e9tention, employer branding et polyvalence accrue des travailleurs. L&rsquo;assouplissement des exigences de fonction ou le recrutement \u00e0 l&rsquo;\u00e9tranger suscitent nettement moins d&rsquo;int\u00e9r\u00eat. Le poids significatif accord\u00e9 \u00e0 la r\u00e9tention est d&rsquo;autant plus surprenant que les entreprises belges s&rsquo;illustrent d\u00e9j\u00e0 sur ce point. Reste \u00e0 savoir si cette strat\u00e9gie se r\u00e9v\u00e8le encore tr\u00e8s fructueuse.\u00a0\u00bb<\/em><\/p>\n<p><em><strong>La mobilit\u00e9, un probl\u00e8me bruxellois.<\/strong><\/em><\/p>\n<p><em>\u00ab\u00a0Bien que les annonces de files toujours plus longues sur nos routes laissent supposer l&rsquo;inverse, la mobilit\u00e9 ne compte pas parmi les th\u00e8mes prioritaires de l&#8217;employeur belge moyen (score moyen de 5). Les diff\u00e9rences r\u00e9gionales sont frappantes \u00e0 cet \u00e9gard. Si ce d\u00e9fi est pris tr\u00e8s au s\u00e9rieux \u00e0 Bruxelles (7,1), il n&rsquo;est pas du tout prioritaire en Wallonie (3,7). La Flandre occupe une position m\u00e9diane (5,3), bien que les scores flamands montrent \u00e9galement de fortes divergences entre eux.\u00a0\u00bb<\/em><\/p>\n<p><em>\u00ab\u00a0Le score moyen de la Flandre masque l&rsquo;existence de tr\u00e8s nettes diff\u00e9rences au sein de cette r\u00e9gion,\u00a0\u00bb<\/em> explique Jan Denys. <em>\u00ab\u00a0Nous pouvons ais\u00e9ment admettre que les probl\u00e8mes en r\u00e9gion d&rsquo;Anvers sont nettement sup\u00e9rieurs \u00e0 la moyenne. Le probl\u00e8me de la mobilit\u00e9 reste en outre l&rsquo;apanage des grandes entreprises (5,7), puisqu&rsquo;elles doivent recruter dans une r\u00e9gion plus \u00e9tendue. Les petites entreprises donnent un score moyen de 4,3.\u00a0\u00bb<\/em><\/p>\n<p>De m\u00eame, les employeurs ne se sentent gu\u00e8re concern\u00e9s par le besoin d&rsquo;une r\u00e9mun\u00e9ration plus variable ou d&rsquo;une plus grande libert\u00e9 de choix dans la composition de l&rsquo;enveloppe salariale. Il sont \u00e9galement tr\u00e8s nombreux \u00e0 r\u00e9futer la pr\u00e9vision selon laquelle les travailleurs seront partiellement remplac\u00e9s par des freelances dans le futur.<\/p>\n<p>En ce qui concerne le recrutement, nous aurions pu anticiper un impact important des nouveaux outils num\u00e9riques&#8230; <em>\u00ab\u00a0En gros, ce sont toujours essentiellement les m\u00eames canaux qui donnent le ton en mati\u00e8re de recrutement : agences d&rsquo;int\u00e9rim et services de recrutement et s\u00e9lection, VDAB, Actiris, Forem, candidatures spontan\u00e9es, collaborateurs internes et r\u00e9seaux propres. Seule une grande \u00e9volution se d\u00e9gage. \u00ab\u00a0Si elles constituaient encore le principal canal de recrutement il y a 10 ans, les annonces papier ont s\u00e9rieusement recul\u00e9 aujourd&rsquo;hui, tandis que les canaux num\u00e9riques (r\u00e9seaux sociaux dont LinkedIn)\u00a0sont en plein essor. Cependant, on ne peut pas encore parler d&rsquo;un poids \u00e9crasant. Il a sa place parmi les autres, ni plus, ni moins.
