En prenant l\u2019option de se focaliser sur la mesure de l\u2019engagement des managers \u00e0 l\u2019\u00e9chelon europ\u00e9en \u2013 et ce pour la premi\u00e8re fois \u00e0 l\u2019occasion de la neuvi\u00e8me \u00e9dition de sa propre enqu\u00eate &#8211; le groupe Ayming tient \u00e0 comprendre comment le personnel d\u2019encadrement g\u00e8re son implication et d\u00e8s lors aussi, comment ceci impacte la gestion des \u00e9quipes au quotidien.<!--more--><\/p>\n<p>Directrice g\u00e9n\u00e9rale pour le Benelux, Laurie Pilo rel\u00e8ve plusieurs constats positifs \u00e0 l\u2019issue de l\u2019enqu\u00eate r\u00e9alis\u00e9e dans 8 pays aupr\u00e8s de 2843 managers dont 305 en Belgique. <em>\u00ab\u00a0Notre \u00e9tude europ\u00e9enne constitue une premi\u00e8re puisqu\u2019elle vise \u00e0 mesurer l\u2019engagement des managers confirm\u00e9s dans leur r\u00f4le d\u2019acteurs-cl\u00e9s en ce qui concerne la r\u00e9duction de l\u2019absent\u00e9isme. S\u2019interroger sur la mani\u00e8re dont ils ressentent leur propre engagement est une voie plus qu\u2019int\u00e9ressante afin de mieux analyser comment ils peuvent ensuite d\u00e9velopper l\u2019implication de leurs \u00e9quipes.\u00a0\u00bb<\/em><\/p>\n<p>Les managers interrog\u00e9s sont issus d\u2019entreprises de moyenne et de grande taille dans le secteur priv\u00e9. L\u2019\u00e9tude s\u2019est d\u00e9roul\u00e9e sur 1 mois et d\u00e9livre aujourd\u2019hui trois enseignements.<\/p>\n<p><strong><em>Le manager reste tr\u00e8s engag\u00e9.<\/em><\/strong><br \/>\nA l\u2019\u00e9chelon europ\u00e9en, l\u2019image du manager sur-engag\u00e9 reste valide. 71% des managers affirment \u00eatre engag\u00e9s envers l\u2019avenir de leur entreprise (contre 48% de l\u2019ensemble des salari\u00e9s). Leur \u00e9panouissement et leur niveau de mobilisation sont fortement corr\u00e9l\u00e9s \u00e0 la sant\u00e9 \u00e9conomique de leur entreprise. La motivation est nettement sup\u00e9rieure (89%) d\u00e8s lors que leur perception de la capacit\u00e9 d\u2019innovation de leur entreprise est en progr\u00e8s. En cas de mauvaise sant\u00e9 de l\u2019entreprise, les managers sont en effet moins heureux, et surtout nettement moins mobilis\u00e9s (64% contre 79%).<br \/>\nCet engagement se concr\u00e9tise notamment par un r\u00e9el sentiment de bien-\u00eatre (positif pour 86% de l\u2019\u00e9chantillon) et de fiert\u00e9 d\u2019appartenance (puisque 90% des r\u00e9pondants recommandent volontiers leur entreprise \u00e0 des tiers). Les motifs d\u2019absence de nos managers sont majoritairement d\u2019ordre personnel, tels que leur sant\u00e9 ou celle de leurs proches. Ils ne sont donc pas ou peu li\u00e9s \u00e0 des motifs professionnels.<\/p>\n<p><strong><em>Besoin de vision et de libert\u00e9.<\/em><\/strong><br \/>\nLe deuxi\u00e8me volet de l\u2019\u00e9tude Ayming porte sur les pratiques manag\u00e9riales susceptibles d\u2019am\u00e9liorer l\u2019engagement des managers (ainsi que celui des collaborateurs en cons\u00e9quence). Laurie Pilo poursuit\u00a0: <em>\u00abNous constatons que les managers sont beaucoup plus efficaces lorsque l\u2019organisation leur offre la possibilit\u00e9 de s\u2019approprier la vision de l\u2019entreprise ainsi que la libert\u00e9 dans sa mise en \u0153uvre. Le message que nous adressons aux directions est simple\u00a0: le d\u00e9veloppement des comp\u00e9tences manag\u00e9riales doit \u00eatre au c\u0153ur de la strat\u00e9gie. Nous pensons que la sensibilisation est bien pr\u00e9sente mais la d\u00e9clinaison dans le quotidien reste souvent d\u00e9ficiente. Les managers ont besoin d\u2019actions f\u00e9d\u00e9ratrices et de moments de coh\u00e9sion. Ils aiment b\u00e9n\u00e9ficier de r\u00e9flexions partag\u00e9es sur l\u2019organisation du travail. Ensuite, ils revendiquent davantage de libert\u00e9 dans les initiatives \u00e0 mener aupr\u00e8s de leurs collaborateurs.\u00a0\u00bb<\/em><br \/>\nCe besoin de vision \u2013 et d\u2019une certaine mani\u00e8re de lignes directrices \u2013 n\u2019est pas contradictoire avec la revendication envers une plus grande autonomie. <em>\u00ab\u00a0Au contraire, c\u2019est parfaitement compl\u00e9mentaire. Les managers r\u00e9clament la libert\u00e9 de pouvoir d\u00e9cliner la vision de leur entreprise. Ils doivent avoir le \u2018big picture\u2019 sur le plan strat\u00e9gique et recevoir plus de libert\u00e9 sur le plan op\u00e9rationnel. Il ne faut pas opposer les deux dimensions.\u00a0\u00bb<\/em><\/p>\n<p><strong><em>Innover sur le plan manag\u00e9rial<\/em><\/strong><br \/>\nM\u00eame si ce barom\u00e8tre a une vocation g\u00e9n\u00e9raliste jusqu\u2019\u00e0 pr\u00e9sent, il met en \u00e9vidence un certain d\u00e9calage entre l\u2019engagement fort des managers et les moyens qui sont mis \u00e0 leur disposition afin d\u2019entretenir leur propre implication ainsi que celle des \u00e9quipes. Laurie Pilo reprend\u00a0: \u00ab\u00a0Cet aspect va devenir de plus en plus strat\u00e9gique. Nos managers sont en attente de soutien, de formation et d\u2019outils. La marge de progression est \u00e9norme.\u00a0\u00bb<\/p>\n<p>Le niveau d\u2019implication des salari\u00e9s de l\u2019entreprise augmente dans 37% des cas quand les managers sont soutenus par leur direction, contre 5% quand ils ne le sont pas, pour 34% quand ils sont form\u00e9s, versus 12% quand pas ils ne sont pas form\u00e9s. Enfin pour 38% quand ils sont outill\u00e9s, versus 2% quand ils ne le sont pas. La capacit\u00e9 de l\u2019entreprise \u00e0 proposer de nouvelles approches manag\u00e9riales et \u00e0 les mettre \u00e0 la disposition de son encadrement va devenir de plus en plus critique. <em>\u00ab\u00a0Les priorit\u00e9s op\u00e9rationnelles vont bien entendu changer d\u2019une entreprise \u00e0 l\u2019autre. Ceci dit, le r\u00f4le des managers en mati\u00e8re de d\u00e9veloppement des \u00e9quipes devient partout de plus en plus important.
