En f\u00e9vrier 2016 (dans l&rsquo;\u00e9dition n\u00b0201 de Peoplesphere), nous partagions l&rsquo;ambition des membres fondateurs afin de stimuler l&#8217;emploi des seniors et l&rsquo;utilisation optimale des comp\u00e9tences pr\u00e9cieuses accumul\u00e9es tout au long de la carri\u00e8re. Depuis lors, une \u00e9tude men\u00e9e par l&rsquo;Antwerp Management School semble confirmer la pertinence de l&rsquo;approche, en tout cas dans le chef des travailleurs concern\u00e9s, essentiellement n\u00e9erlandophones jusqu&rsquo;\u00e0 pr\u00e9sent.<!--more--><\/p>\n<p>L\u2019\u00e9tude d\u00e9montre un retour positif du co-sourcing, aussi bien pour les entreprises et les collaborateurs que pour les pouvoirs publics. Il semble donc que le\u00a0co-sourcing peut\u00a0\u00eatre consid\u00e9r\u00e9 comme solution pour les carri\u00e8res plus longues.<\/p>\n<p>Mise en contexte. <em>\u00ab\u00a0Il y a actuellement pr\u00e8s de 700.000 quinquag\u00e9naires actifs en Flandre. C\u2019est plus du double par rapport \u00e0 il y a vingt ans, et autant que le nombre de trentenaires actifs. L\u2019augmentation de l\u2019\u00e2ge de la retraite et le co\u00fbt \u00e9lev\u00e9 du vieillissement de la population met les organisations au d\u00e9fi de maintenir plus longtemps l\u2019employabilit\u00e9 et la motivation des travailleurs \u00e2g\u00e9s. Des solutions cr\u00e9atives doivent assurer la faisabilit\u00e9 du travail et d\u00e9courager l\u2019utilisation de la pr\u00e9pension ou du r\u00e9gime de ch\u00f4mage avec compl\u00e9ment d\u2019entreprise (RCC).\u00a0\u00bb<\/em><\/p>\n<p>Une fa\u00e7on inventive d\u2019aborder le probl\u00e8me des carri\u00e8res plus longues est le co-sourcing. Ce syst\u00e8me permet aux travailleurs seniors d\u2019une entreprise d\u2019\u00eatre employ\u00e9s dans d\u2019autres entreprises, tout en maintenant leur contrat avec leur employeur d\u2019origine. Les travailleurs restent donc enti\u00e8rement sur la liste salariale de leur employeur d\u2019origine. Les entreprises o\u00f9 les travailleurs sont occup\u00e9s remboursent une partie de cette charge salariale. Pour l\u2019employeur d\u2019origine, la diff\u00e9rence est nettement plus avantageuse qu\u2019un RCC. La plate-forme Experience@Work promeut d\u00e9j\u00e0 depuis un certain temps le concept du co-sourcing en Belgique. Depuis sa cr\u00e9ation, soixante personnes ont \u00e9t\u00e9 mises au travail chez un nouvel employeur.<\/p>\n<p><strong><em>Un gain pour toutes les parties concern\u00e9es ?<\/em><\/strong><\/p>\n<p>David Stuer et le professeur Dr. Ans De Vos de l\u2019Antwerp Management School ont interrog\u00e9 plusieurs participants de Experience@Work. Il en ressort que le co-sourcing peut <em>\u00ab\u00a0am\u00e9liorer la satisfaction des travailleurs \u00e2g\u00e9s en Belgique, en leur donnant le d\u00e9fi d\u2019un nouvel emploi dans une autre entreprise. Tous les travailleurs jugent qu\u2019avec leurs comp\u00e9tences, ils apportent une valeur ajout\u00e9e \u00e0 leur nouvelle organisation. En m\u00eame temps, 80 % se consid\u00e8rent toujours comme les ambassadeurs de leur employeur d\u2019origine. En outre, toutes les personnes interrog\u00e9es confirment que leur nouvelle fonction leur apprend des choses. Les deux tiers indiquent que ce n\u2019\u00e9tait plus le cas dans leur ancienne fonction. Et trois personnes sur quatre estiment que la nouvelle fonction leur permet d\u2019exploiter leurs atouts de fa\u00e7on optimale. Enfin, les travailleurs d\u00e9tach\u00e9s semblent pouvoir constituer une source d\u2019innovation pour la nouvelle organisation.\u00a0\u00bb<\/em><\/p>\n<p>L\u2019initiative n\u2019est pas seulement avantageuse pour les travailleurs, mais aussi pour les entreprises et l\u2019ensemble de la soci\u00e9t\u00e9. Les entreprises qui \u00ab d\u00e9tachent \u00bb des travailleurs peuvent pr\u00e9server leur satisfaction plus longtemps via le co-sourcing, ce qui r\u00e9duit les risques de bore-out. En outre, les organisations qui d\u00e9tachent des travailleurs peuvent offrir des possibilit\u00e9s de promotion \u00e0 leurs jeunes collaborateurs et r\u00e9duire les co\u00fbts de la pr\u00e9pension\/du RCC des travailleurs \u00e2g\u00e9s. Et les entreprises qui \u00ab empruntent \u00bb des travailleurs ont l\u2019opportunit\u00e9 d\u2019avoir recours \u00e0 l\u2019exp\u00e9rience des travailleurs \u00e2g\u00e9s au prix d\u2019un profil junior.<\/p>\n<p>D\u2019apr\u00e8s Inge Janssens de Experience@Work : <em>\u00ab\u00a0Le co-sourcing \u00e9limine la barri\u00e8re salariale pour les travailleurs \u00e2g\u00e9s. C\u2019est tr\u00e8s important, vu que lors des entretiens, les quinquag\u00e9naires ont indiqu\u00e9 ne pas vouloir trop sacrifier sur le plan de leur paquet salarial.\u00a0\u00bb<\/em><\/p>\n<p>Enfin, il est tr\u00e8s pr\u00e9cieux pour la soci\u00e9t\u00e9 que l\u2019exp\u00e9rience des travailleurs \u00e2g\u00e9s ne soit pas perdue et qu\u2019ils puissent rester actifs plus longtemps. Les r\u00e9sultats d\u2019une \u00e9tude de HazelHeartwood d\u00e9montrent que le rendement social du projet est positif \u00e0 hauteur de 1,93.
