Mais rien ne nous semble insurmontable en la mati\u00e8re. Les nouveaux sch\u00e9mas de carri\u00e8re ne r\u00e9pondent \u00e0 aucun mod\u00e8le, en fait. Ils sont individualis\u00e9s, ce qui n\u2019est pas une surprise en soi. Sont-ils pour autant impr\u00e9visibles? Pas vraiment.<\/p>\n<p><em><strong>Des travailleurs carbonis\u00e9s.<\/strong><\/em><\/p>\n<p>Le champ des travailleurs comp\u00e9tents ressemble de plus en plus \u00e0 une parcelle d\u00e9vast\u00e9e de la for\u00eat amazonienne. Ceux-ci sont de plus en plus nombreux \u00e0 \u00eatre carbonis\u00e9s. Au risque de passer pour un \u2018\u00e9cologiste\u2019 enrag\u00e9, il faut que cela change\u00a0! Et vite\u00a0!<\/p>\n<p>Nous avons besoin de tout le monde\u00a0! Le principe de n\u00e9cessit\u00e9 n\u2019est peut-\u00eatre pas glorieux&#8230; mais, au nom d\u2019un certain r\u00e9alisme \u00e9conomique, il est plus qu\u2019urgent que nos organisations se montrent r\u00e9ceptives \u00e0 des attentes diff\u00e9rentes, \u00e0 des projets individuels alternatifs, \u00e0 des trajets de carri\u00e8re non lin\u00e9aires qui permettent aux travailleurs de mieux g\u00e9rer leurs \u00e9nergies, leurs savoirs et leurs \u00e9motions\u2026<\/p>\n<p>Dans certaines entreprises, nous pouvons constater que nous marchons sur des cendres. Celles-ci ressemblent parfois \u00e0 des for\u00eats d\u00e9vast\u00e9es par les flammes. L\u2019\u00e9puisement et la motivation ont consomm\u00e9 bien des ressources. Mais tout espoir n\u2019est pas perdu. Ne sous-estimons pas les capacit\u00e9s de r\u00e9silience de nos \u00e9quipes, \u00e0 condition de nous maintenir en \u00e9veil et d\u2019\u00e9viter de r\u00e9p\u00e9ter les m\u00eames erreurs.<\/p>\n<p><em><strong>Quelle capacit\u00e9 d\u2019action\u00a0?<\/strong><\/em><\/p>\n<p>R\u00e9fl\u00e9chissons ensemble\u2026 Il appara\u00eet souvent que nous soyons un peu \u2018perdus\u2019 face \u00e0 la disparit\u00e9 des aspirations de nos collaborateurs. Celles-ci semblent m\u00eame contradictoires \u00e0 plus d\u2019un titre.<\/p>\n<p>Ceci signifie simplement que les sch\u00e9mas anciens ne fonctionnent plus. Et qu\u2019il est n\u00e9cessaire de red\u00e9finir le terrain de jeu \u00e0 l\u2019int\u00e9rieur duquel s\u2019exerce. Comment pourrions-nous proc\u00e9der afin d\u2019\u00eatre en mesure de porter et d\u00e9fendre demain des mod\u00e8les de carri\u00e8res non lin\u00e9aires\u00a0? Voici nos propositions \u00e0 d\u00e9battre.<\/p>\n<p>Pour commencer, il nous appara\u00eet essentiel de comprendre des mouvements longs\u00a0qui ne sont toujours compatibles avec la vision classique d\u2019une carri\u00e8re suivant une courbe ascendante continue pour stagner sur un pallier haut tr\u00e8s co\u00fbteux pour l\u2019organisation\u2026 D\u00e9sormais, il faut n\u00e9cessairement int\u00e9grer diverses r\u00e9alit\u00e9s dont les principes de gestion durable des ressources, la totale et parfaite \u00e9galit\u00e9 des genres, la prolongation qualitative de la dur\u00e9e de vie professionnelle qui va de pair avec l\u2019allongement formidable de la dur\u00e9e de vie de nos anciens\u2026 Ces \u2018r\u00e9alit\u00e9s\u2019 soci\u00e9tales doivent \u00eatre prises en compte pour revoir la gestion des carri\u00e8res. Et nous devrions r\u00e9ussir tout ceci sans avoir \u00e0 r\u00e9agir \u00e0 la pression de l\u2019instant.<\/p>\n<p>Ensuite, l\u00e0 o\u00f9 certains nous parlent de la g\u00e9n\u00e9ration des loisirs, en qu\u00eate de temps afin de profiter de la vie,\u00a0 nous voulons insister sur l\u2019\u00e9mergence au cours de ces derni\u00e8res ann\u00e9es d\u2019une nouvelle fa\u00e7on d\u2019appr\u00e9hender le travail. Les personnes se r\u00e9alisent d\u00e9sormais dans la diversit\u00e9 des missions et \u00e9prouvent le besoin de mener de front plusieurs occupations professionnelles. L\u2019enjeu pour l\u2019employeur consiste non seulement \u00e0 prot\u00e9ger ses talents (la r\u00e9tention et le bien-\u00eatre, \u00e9videmment) mais aussi \u00e0 \u00eatre le \u2018primus inter pares\u2019 dans les priorit\u00e9s de son travailleur. Il suffit de travailler afin d\u2019occuper ce statut pr\u00e9f\u00e9rentiel dans les c\u0153urs et les esprits de nos coll\u00e8gues\u2026<\/p>\n<p>Enfin, il serait temps de r\u00e9aliser que nos organigrammes sont aussi plats que le littoral flamand\u2026 Comment pourrions-nous engager nos collaborateurs dans une logique de progression lorsqu\u2019il n\u2019y a plus de sommet \u00e0 atteindre\u00a0? La \u2018topographie\u2019 de nos organisations a chang\u00e9. Avons-nous pens\u00e9 \u00e0 adapter les sch\u00e9mas potentiels de carri\u00e8re en cons\u00e9quence\u00a0?<\/p>\n<p><em><strong>De la th\u00e9orie \u00e0 la pratique\u2026<\/strong><\/em><\/p>\n<p>Apr\u00e8s le temps de la r\u00e9flexion, place \u00e0 l\u2019agir\u00a0! Quelles sont les options qui se pr\u00e9sentent \u00e0 nous\u00a0? Certaines barri\u00e8res doivent tomber rapidement, lorsque ce n\u2019est pas encore le cas. Lesquelles\u00a0? Evoquons quelques pistes que nous avons recherch\u00e9es dans le cadre de ce dossier au sein des entreprises qui repensent la gestion \u00e0 long terme de leurs effectifs.<\/p>\n<p>Comment s\u2019autoriser \u00e0 grimper dans l\u2019organigramme plus tardivement lorsque l\u2019on a accompli l\u2019un ou l\u2019autre r\u00eave sur le plan personnel\u00a0? Comment introduire le principe de pause dans un parcours professionnel puisque la progression n\u2019est pas forc\u00e9ment un processus continu\u00a0?<\/p>\n<p>Comment \u00eatre sinc\u00e8re quant \u00e0 la gestion de l\u2019\u00e9chec et au droit \u00e0 l\u2019erreur\u00a0? \u00a0Il s\u2019agit en effet d\u2019aller bien au-del\u00e0 de la d\u00e9claration d\u2019intention\u2026 Un projet mal abouti ne peut d\u00e9finitivement pas condamner un coll\u00e8gue dans ses perspectives futures.<\/p>\n<p>Comment valoriser d\u2019autres responsabilit\u00e9s que celle qui consiste \u00e0 diriger des \u00e9quipes\u00a0? Le pouvoir ne se r\u00e9sume plus au commandement, remplac\u00e9 d\u2019ailleurs depuis longtemps par la capacit\u00e9 d\u2019influence.<\/p>\n<p>La parole est donc \u00e0 celles et ceux qui prennent la main en ce qui concerne la gestion de carri\u00e8re.
