En demandant aux collaborateurs de se prononcer sur le futur d&rsquo;un des leurs, l&rsquo;entreprise n&rsquo;ouvre-t-elle pas la porte \u00e0 de possibles\u00a0d\u00e9rives?<!--more--><\/p>\n<p>Le Bloomberg Business Week relate cette semaine le cas d&rsquo;une collaboratrice de l&rsquo;entreprise Amazon, invit\u00e9e \u00e0 un entretien en pr\u00e9sence de son responsable hi\u00e9rarchique et d&rsquo;un repr\u00e9sentant du d\u00e9partement RH. Un grand classique&#8230; Elle se voit proposer 3 choix \u00e0 l&rsquo;issue d&rsquo;un entretien mettant en \u00e9vidence ses lacunes sur le plan des performances. Quitter l&rsquo;entreprise avec une indemnit\u00e9, tenter de &lsquo;sauver&rsquo; son job au cours des semaines suivantes sur base d&rsquo;objectifs court terme \u00e0 r\u00e9aliser, ou plaider sa cause en vid\u00e9o-conf\u00e9rence aupr\u00e8s d&rsquo;un panel de collaborateurs et en pr\u00e9sence de son manager charg\u00e9 d&rsquo;argumenter contre elle. Elle a choisi cette derni\u00e8re option.<\/p>\n<p>Ce dispositif constitue l&rsquo;une des exp\u00e9rimentations les plus r\u00e9centes au sein de l&rsquo;entreprise Amazon confront\u00e9e \u00e0 la croissance de ses effectifs qui d\u00e9passent aujourd&rsquo;hui les 500.000 personnes. Au lancement de cette initiative, le groupe a reconnu que nombre de licenciements ont sans doute \u00e9t\u00e9 d\u00e9cid\u00e9s trop rapidement. Le management a soulign\u00e9 alors que la mauvaise d\u00e9finition des r\u00f4les, les dysfonctionnements collectifs et l&rsquo;impatience des responsables restaient des facteurs \u00e0 approfondir dans ces circonstances. L&rsquo;absence de forum permettant d&rsquo;en d\u00e9battre \u00e9tait certainement en cause.<\/p>\n<p>Ce processus d&rsquo;audience a \u00e9t\u00e9 cr\u00e9\u00e9 il y a 18 mois environ et les r\u00e9actions sont pour le moins mitig\u00e9es. L&rsquo;\u00e9quit\u00e9 du dispositif est en cause selon les collaborateurs (actuels et pass\u00e9s) du groupe ainsi que de l&rsquo;avis d&rsquo;avocats confront\u00e9s \u00e0 ce type d&rsquo;usage.<\/p>\n<p>L&rsquo;entreprise Amazon s&rsquo;est refus\u00e9e pour l&rsquo;instant \u00e0 tout commentaire sur le sujet. Le programme, d\u00e9nomm\u00e9 &lsquo;Pivot&rsquo; vise \u00e0 fournir un outil \u00e9quitable et transparent \u00e0 chaque collaborateur n\u00e9cessitant un soutien dans l&rsquo;exercice de son job. Chacun se voit offrir la possibilit\u00e9 de travailler en \u00e9troite collaboration avec son manager en vue de rem\u00e9dier aux situations probl\u00e9matiques rencontr\u00e9es, voire de quitter l&rsquo;entreprise. La proc\u00e9dure d&rsquo;appel s&rsquo;adresse \u00e0 celles et ceux qui pensent qu&rsquo;ils ne devraient pas \u00eatre concern\u00e9s&#8230; Apr\u00e8s une ann\u00e9e d&rsquo;utilisation, Amazon se dit confiante vis-\u00e0-vis de cette initiative et satisfaite du soutien que celle-ci offre \u00e0 ses collaborateurs.<\/p>\n<p>La r\u00e9alit\u00e9 du terrain est sans doute moins&#8230; simple. Le nombre d&rsquo;appels introduits est en forte diminution tant l&rsquo;exposition vis-\u00e0-vis de ses pairs et l&rsquo;opposition publique \u00e0 son propre manager semblent difficiles \u00e0 porter au quotidien par les travailleurs.<\/p>\n<p>Un t\u00e9moin interne explique que son responsable hi\u00e9rarchique a revu ses objectifs individuels au terme de la proc\u00e9dure, les rendant inatteignables. Sa rencontre avec un &lsquo;ambassadeur de carri\u00e8re&rsquo; propos\u00e9 par l&rsquo;entreprise lui a \u00e9galement laiss\u00e9 un go\u00fbt amer, ce dernier l&rsquo;invitant \u00e0 revoir sa plaidoierie en \u00e9liminant des \u00e9l\u00e9ments de d\u00e9tail qui lui semblaient importants toutefois. Par ailleurs, l&rsquo;utilisation de la vid\u00e9oconf\u00e9rence s&rsquo;av\u00e8re particuli\u00e8rement inefficace pour la gestion de ce type de situation.<\/p>\n<p>Au niveau de l&rsquo;entreprise, la pertinence de ce programme est r\u00e9elle : la limitation du co\u00fbt des d\u00e9parts est une priorit\u00e9. Avec un taux de rotation annuelle de 10% (estimation basse pour une entreprise de haute technologie), les soci\u00e9t\u00e9s doivent consacrer environ 5% de leurs ressources aux activit\u00e9s de recrutement, de formation et de remplacement des collaborateurs. L&rsquo;int\u00e9r\u00eat financier d&rsquo;une r\u00e9duction de ce taux de rotation est \u00e9vident.<\/p>\n<p>Amazon a d\u00e8s lors engag\u00e9 plusieurs dizaines d&rsquo;ambassadeurs de carri\u00e8re afin de d\u00e9ployer ce programme \u00e0 l&rsquo;\u00e9chelle mondiale. Ceci a g\u00e9n\u00e9r\u00e9 un flux d&rsquo;affaires consid\u00e9rable pour les experts en droit social intervenant en support des travailleurs concern\u00e9s. En cause, les plans d&rsquo;am\u00e9lioration des performances propos\u00e9s par l&rsquo;entreprise se r\u00e9v\u00e8lent inop\u00e9rants. Ces experts reconnaissent en effet que le dispositif ne constitue pas une solution \u00e0 son terme. <em>\u00ab\u00a0Les coll\u00e8gues au sein du jury vous donnent raison. Puis, ils repartent dans leur fonction respective.
