L&rsquo;entreprise britannique Buffer, \u00e0 l\u2019origine d\u2019une application logicielle pour la gestion des r\u00e9seaux sociaux avait peur de se faire \u201cvoler\u201d ses salari\u00e9s par des concurrents qui offriraient un salaire plus \u00e9lev\u00e9. Pourtant, depuis 2013, trois ans apr\u00e8s ses d\u00e9buts, elle communique publiquement sur son site les donn\u00e9es salari\u00e9es de ses 80 employ\u00e9s.<!--more--><\/p>\n<p><em>\u201cFinalement, cela n\u2019a rien chang\u00e9 vis-\u00e0-vis de nos concurrents. La cons\u00e9quence la plus flagrante a \u00e9t\u00e9 l\u2019augmentation des candidatures ! Elles ont doubl\u00e9 en un mois\u201d<\/em>, affirme Hailley Griffis, en charge de la communication chez Buffer, qui a \u00e9tabli une formule qui calcule les salaires selon le poste occup\u00e9 et le co\u00fbt de la vie dans laquelle le salari\u00e9 habite. Une aide est aussi allou\u00e9e \u00e0 ceux qui subviennent aux besoins d\u2019un membre de leur famille, comme un enfant ou leur conjoint.<\/p>\n<p>Plus audacieuse encore, la startup fran\u00e7aise Imfusio, cr\u00e9\u00e9e en 2005 sur le principe de transparence salariale, a d\u00e9cid\u00e9 d\u2019aller plus loin en instaurant les \u201csalaires libres\u201d. <em>\u201cTout le monde \u00e9tait au courant des salaires mais il y avait des tensions autour de petites diff\u00e9rences de r\u00e9mun\u00e9ration sans que personne n\u2019ose en parler\u201d<\/em>, raconte son cofondateur, Ya\u00ebl Guillon. En 2016, il instaure donc une r\u00e9union tous les quatre mois, o\u00f9 les douze salari\u00e9s se r\u00e9unissent pour parler de leur salaire et peuvent l\u2019augmenter ou le r\u00e9duire, de mani\u00e8re coll\u00e9giale. Pas besoin d\u2019une validation du patron, mais chacun a un droit de v\u00e9to.<\/p>\n<p><em>\u201cCette nouvelle m\u00e9thode est perturbante. Vous devez vous demander de quoi vous avez besoin pour vivre, et exp\u00e9rimenter ce choix pendant quatre mois. Par exemple, lorsque j\u2019ai d\u00e9cid\u00e9 de baisser mon salaire de 500 euros et que je n\u2019ai pas vu d\u2019incidence sur ma vie quotidienne, je me suis demand\u00e9 si j\u2019en avais vraiment besoin\u201d<\/em>, raconte Ya\u00ebl Guillon.<\/p>\n<p>Chez Imfusio, les salaires vont de 2.700 \u00e0 5.000 euros nets mensuels. Ils fluctuent aussi suivant les r\u00e9sultats de l\u2019entreprise. Ainsi, lorsque l\u2019entreprise a eu des probl\u00e8mes de tr\u00e9sorerie, tout le monde a baiss\u00e9 son salaire \u00e0 moins de 3.000 euros nets, avant de s\u2019augmenter lorsque le chiffre d\u2019affaires a red\u00e9coll\u00e9. Selon Ya\u00ebl Guillon, cette transparence a fait exploser l\u2019engagement des salari\u00e9s.<\/p>\n<p><strong><em>L&rsquo;importance de la dimension culturelle.<\/em><\/strong><\/p>\n<p>Une transparence totale qui, de l\u2019aveu du cofondateur, n\u2019a pas \u00e9t\u00e9 simple \u00e0 instaurer. Cela a pris un an et demi. <em>\u201cEn France, on nous a appris \u00e0 ne pas parler d\u2019argent. C\u2019est un h\u00e9ritage de notre culture jud\u00e9o-chr\u00e9tienne\u201d<\/em>, analyse l\u2019entrepreneur.<\/p>\n<p>Une sp\u00e9cificit\u00e9 nationale observ\u00e9e par Corinne Hirsch, dirigeante du cabinet de conseil pour l\u2019\u00e9galit\u00e9 hommes\/femmes Aequiso et ex-directrice de la r\u00e9gion Asie-Pacifique pour Yoplait. <em>\u201cEn Chine, la valorisation des signes de richesse est tr\u00e8s importante. Dans les pays anglo-saxons, de culture protestante, on parle naturellement de son niveau de vie. Mais en France, personne ne parle de chiffres entre amis ou au bureau. On valorisera plut\u00f4t le pouvoir ou la force de n\u00e9gociation\u201d<\/em>. Selon elle, la transparence salariale ne viendra pas de la volont\u00e9 des entreprises mais d\u2019obligations gouvernementales.<\/p>\n<p>En attendant, des initiatives pro-transparence \u00e9mergent sur les r\u00e9seaux sociaux, notamment dans le secteur de la tech. Ex-salari\u00e9 de Buffer, Rodolphe Dutel, fondateur de remotive.io, une plateforme pour les t\u00e9l\u00e9travailleurs, a cr\u00e9\u00e9 et diffus\u00e9 en juillet dernier un fichier partag\u00e9 pour que les startuppeurs et salari\u00e9s de la tech communiquent anonymement leur salaire. Le document compte \u00e0 ce jour plus de 700 contributeurs. Une initiative qui a fait des \u00e9mules : des experts de la tech \u00e0 Toulouse, Lille ou encore Montpellier ont partag\u00e9 \u00e0 l\u2019automne dernier le m\u00eame type de fichier. Pour Rodolphe Dutel, <em>\u201cc\u2019est sain de parler salaire et de pouvoir se benchmarker.
