Au cours des 18 derniers mois, l&rsquo;entreprise a poursuivi son chemin (\u00e0 marche forc\u00e9e) sur la voie de l&rsquo;holacratie en supprimant toutes les fonctions de management et d&rsquo;encadrement. Pour quels r\u00e9sultats?<!--more--><\/h1>\n<p>Fin de l&rsquo;ann\u00e9e 2013, le CEO de Zappos (implant\u00e9e \u00e0 Las Vegas et active dans la vente en ligne de chaussures), Tony Hsieh annon\u00e7ait l&rsquo;\u00e9limination de tous les titres et de toutes les fonctions de management afin de passer vers une structure holacratique. Ce qui ne s&rsquo;est pas r\u00e9alis\u00e9 sans heurt, contrairement \u00e0 ce que l&rsquo;on pourrait penser compte tenu de l&rsquo;aspiration \u00e0 davantage de libert\u00e9 dans le chef de bon nombre de travailleurs&#8230; A un point tel que le CEO s&rsquo;exprimait r\u00e9cemment vis-\u00e0-vis de ses collaborateurs et constatait que cet environnement plat et d\u00e9mocratique ne convenait pas forc\u00e9ment \u00e0 tous les profils au sein de sa propre organisation.<\/p>\n<p>La pratique* d\u00e9j\u00e0 implant\u00e9e au sein de Zappos et consistant \u00e0 offrir une indemnit\u00e9 de rupture aux personnes manifestant leur m\u00e9contentement face au changement d&rsquo;organisation et souhaitant d\u00e8s lors prendre le large a eu un effet plut\u00f4t&#8230; radical. Pas moins de 210 personnes (soit 14% des effectifs) ont saisi cette \u00ab\u00a0opportunit\u00e9\u00a0\u00bb. De quoi s&rsquo;interroger quant aux raisons r\u00e9elles de cet exode largement comment\u00e9 sur les r\u00e9seaux sociaux&#8230;<\/p>\n<p>En effet, historiquement, seuls 1 \u00e0 3% des nouveaux engag\u00e9s au sein de Zappos profitent de l&rsquo;offre visant \u00e0 percevoir une prime de d\u00e9part au cas o\u00f9 ils consid\u00e8rent ne pas pouvoir s&rsquo;\u00e9panouir au sein de l&rsquo;organisation au terme de leur processus d&rsquo;accueil. Ce v\u00e9ritable exode pourrait d\u00e8s lors sugg\u00e9rer que les collaborateurs de Zappos n&rsquo;adh\u00e8rent pas aux principes de l&rsquo;holacratie, permettant \u00e0 chaque collaborateur de d\u00e9cider librement de son champ d&rsquo;action et de ses objectifs. Surprenant ?<\/p>\n<p>Les observateurs acad\u00e9miques de la MIT Sloan School of Management se montraient sceptiques lorsque Zappos annon\u00e7a le processus de transformation en question: <em>\u00ab\u00a0Les syst\u00e8mes holacratiques sont loin d&rsquo;\u00eatre \u00e9vidents \u00e0 mettre en oeuvre, surtout lorsque l&rsquo;organisation est d\u00e9j\u00e0 importante.\u00a0\u00bb<\/em> Ils s&rsquo;interrogeaient d&rsquo;ailleurs sur la nature de l&rsquo;ambition du CEO utopiste qui avait dans le m\u00eame temps \u00e0 r\u00e9pondre de diverses accusations: n\u00e9potisme dans le recrutement, management infantilisant&#8230; et trois suicides sur lesquels personne ne s&rsquo;exprima.<\/p>\n<p>Le Wall Street Journal a depuis lors recueilli les commentaires de John Bunch, collaborateur de Zappos en charge de piloter la transformation holacratique de l&rsquo;entreprise et manifestement serein face \u00e0 la situation. Ce dernier affirmait en effet que la d\u00e9cision prise par les 210 personnes concern\u00e9es \u00e9tait sans aucun doute la bonne, tant pour elles-m\u00eames que pour l&rsquo;entreprise. Toujours est-il que remplacer un tel nombre de collaborateurs simultan\u00e9ment constitue un r\u00e9el d\u00e9fi&#8230;<\/p>\n<p>L&rsquo;heure reste donc aux hypoth\u00e8ses aujourd&rsquo;hui: les travailleurs \u00ab\u00a0d\u00e9missionnaires\u00a0\u00bb quittent-ils l&rsquo;entreprise afin de saisir une opportunit\u00e9 financi\u00e8re \u00e0 tr\u00e8s court terme ou expriment-ils au travers de leur d\u00e9cision le refus d&rsquo;une possible situation de chaos sur le plan de l&rsquo;encadrement?<\/p>\n<p>Nous allons mener l&rsquo;enqu\u00eate&#8230; Et n&rsquo;h\u00e9sitez pas \u00e0 nous faire part de votre avis via email \u00e0 l&rsquo;adresse : <a href=\"mailto:redaction@peoplesphere.be\">redaction@peoplesphere.be<\/a><\/p>\n<p>* La pratique n&rsquo;est pas neuve en effet. Zappos offre depuis sa cr\u00e9ation une indemnit\u00e9 de rupture aux collaborateurs insatisfaits, notamment aux nouveaux engag\u00e9s qui d\u00e9couvrent la culture particuli\u00e8re de l&rsquo;entreprise. La soci\u00e9t\u00e9 Amazon a adopt\u00e9 cette strat\u00e9gie en installant un programme \u00ab\u00a0Pay to Quit\u00a0\u00bb. Celui-ci offre une prime de 2000 dollars minimum aux collaborateurs qui souhaitent quitter l&rsquo;entreprise.
